| Teachers are the key to improve the quality of rural education.In view of many problems in rural schools in China,such as poor stability of young teachers,serious aging of remaining teachers,low overall academic qualifications,single means of education and teaching,and weak awareness of professional development,our country has successively introduced various policies,such as free normal students and special post plans.Nowadays,special post teachers have become the main force of education in some rural areas in China.However,the existing educational practice and literature point out that due to many factors such as difficult working environment and inconvenient transportation,the attrition rate of rural special post teachers is relatively high.This will not only undermine the stability of rural teachers,but also affect the teaching quality of rural schools,which is not conducive to narrowing the gap between urban and rural education.Therefore,improving their loss can promote the quality of rural education and the balanced development of urban and rural education.So this study is based on the life course theory to study the loss of special post teachers in rural schools.And this study discussed the following questions in detail:Under what time and space situation do rural special post teachers make the decision of brain drain? What are the main factors affecting their loss? What measures can be taken to effectively reduce the loss of rural special post teachers? In this study,five rural special post teachers from four rural primary schools and middle schools in A county,Henan province were selected,and the loss experiences and influencing factors of five teachers were presented through narrative research,based on which targeted improvement measures were proposed.Based on the analysis of interview data,this paper draws the following conclusions:Firstly,the five special post teachers have a relatively strong attrition intention during the teaching period,and the attrition rate is relatively high after the expiration of service.The loss direction is relatively concentrated,mainly concentrated in the education system,and some teachers left the education industry.Secondly,5 teachers lack intrinsic motivation to teach in rural areas,or have relatively weak willingness to teach in rural schools.Thirdly,there are differences in the attrition intention of the 5 special post teachers.Fourthly,there are many factors affecting the loss of teachers: Lack of intrinsic motivation to teach,lack of pre-service education;Autocratic management style,bad campus atmosphere,lack of leadership;Lack of pertinence and effectiveness of post-service education,limited professional development;gap between urban and rural development.According to the analysis of the reasons for the loss of teachers in rural special posts,this paper puts forward several suggestions to improve the loss of teachers: Adjust the entry threshold of teachers in special posts,emphasize the normal nature and willingness to teach in the countryside,and improve the pre-service education of normal students;Adopt a democratic way of teacher management,strengthen the mutual assistance and cooperation of teachers’ teams,and enhance the leadership of principals;Emphasize on-the-job teacher training,teaching research,exchanges and cooperation between urban teachers and rural teachers,and build a professional development support system;Vigorously promote rural economic development,strengthen infrastructure construction and improve the level of rural public services in order to narrow the gap between urban and rural areas. |
