| Since the implementation of the special post plan for more than ten years,the special post teachers have come to teach in the poverty-stricken areas of China,which has injected fresh blood into the rural education.As an important part of rural education,special post teachers have selflessly devoted their most precious,hot-blooded and creative youth time to the thin plate of rural education in China.To understand the real existence of special post teachers not only affects the stability of their teaching staff,but also affects the rural education to a certain extent.Trough literature search,the author found that there are two types of research focusing on the special post teachers,one is about the problems in the implementation of the special policy,and put forward suggestions for these problems;the other is about the survival of the special post teachers and their professional follow-up development.This study hopes to find out the difficulties faced by the special post teachers in their work and life,analyze the factors affecting the stability of the special post teachers,and put forward countermeasures and suggestions to stabilize the rural teachers.In this study,all the special post teachers in the Q school are taken as the main research objects.Through 60 day of investigation,the first-hand research materials are collected by writing narrative logs,interviewing teachers,listening to classes and observing as interns.By sorting out,selecting and classifying the research materials,a total of 30 narrative stories are formed based on the three dimensions of material existence,spiritual existence and professional development.The two factor motivation theory and Maslow’s hierarchy of needs theory are used to analyze and interpret,and then the most authentic and substantive problems in the survival state of the Q school special post teachers are summarized,as well as the guidance the factors that cause the problems.Through the analysis and arrangement of the whole study,the following three conclusions are drawn:(1)The welfare security system has not been implemented,which has become one of the main problems of the special post teachers’ anxiety during their service period(2)It is difficult to carry out the special post teachers’ work because of the multidisciplinary tasks,which greatly affects the enthusiasm of their work.(3)The current situation of small class size allows the special post teachers to grasp the students’ dynamics in real time,but the lack of experience of the special post teachers leads to the poor interaction between teachers and students.(4)The lack of learning platform and the weakness of teachers’s subjective learning awareness lead to the confusion of professional development planning of special post teachers.(5)The joining of special post teachers has brought positive influence to rural education and effectively alleviated the shortage of teachers.Based on the above conclusions,the following three suggestions are given:1.The administrative department pays more attention to the special post special teachers to ensure the reasonable implementation of the special post plan2.Serve the school to improve the teaching management system and give more care to the special post teachers.3.Special post teachers should improve the overall quality of special post teachers. |
