| Currently,with the rapid development of the social economy,the pace of people’s lives is accelerating,competition pressure is increasing day by day,and conflicts between work and family are also deepening.University teachers are the main body of higher education and the backbone of the development of social sciences and culture.They undertake multiple missions such as teaching,research,and education,with relatively high work pressure and task intensity.At the same time,they also need to balance family responsibilities and take on family responsibilities.This will inevitably lead to work-family conflicts,leading to low teacher emotions,decreased work enthusiasm,and reduced work performance,which will affect the development of higher education in China.In this context,it is particularly important to explore and analyze the impact mechanism of work family conflict on work performance,with efficient teachers as the research subject.Organizational support and emotional exhaustion are closely related to individual work-family conflict and job performance.Therefore,this thesis attempts to explore whether the perceived organizational support and emotional exhaustion of teachers in private colleges can change the relationship between work-family conflict and job performance of teachers in private colleges.Taking teachers of private colleges as research objects,based on the Role conflict theory,split spillover compensation theory,resource protection model and boundary theory,a theoretical model of the impact of work family conflict on work performance was established and empirical analysis was carried out.Firstly,taking teachers in S private college as research samples,a questionnaire was designed on the basis of domestic and foreign mature scales.Data were collected on five scales,including basic data,work-family conflict,job performance,emotional exhaustion and sense of organizational support,and 572 valid questionnaires were finally collected.Secondly,descriptive statistics were carried out on the sample data,and difference tests were conducted on the work-family conflict,organizational support,emotional exhaustion and job performance of teachers in S private college to explore the relationship between work-family conflict and job performance.Finally,hierarchical regression analysis was conducted to analyze the impact of work-family conflict on teachers’ job performance in S private college,and to verify the mediating and moderating effects of emotional exhaustion and sense of organizational support on the impact of work-family conflict on job performance.The research findings indicate that:(1)work family conflicts have a negative impact on the work performance of university teachers,and the family role pressure caused by excessive work family conflicts can also have a negative impact on work performance;(2)Emotional exhaustion plays a mediating role in the impact of work family conflicts on work performance;(3)Organizational support has a positive moderating effect on the negative relationship between work family conflict and work performance.Based on this,suggestions are proposed to alleviate work family conflicts among university teachers from four levels: universities,organizations,individuals,and families.The aim is to help university teachers balance work family conflicts and improve work performance. |
