With the rapid development of economy and the intensification of market competition, more and more women enter the workplace and face the double pressure of family and work.Due to the expectation of traditional roles in China, women may be more inclined to family responsibilities and devote more to the family, thus affecting their behavior in the work field.A large number of studies have confirmed that negative experiences in the work domain have a negative impact on individuals’ attitudes and behaviors in the home domain, but there is relatively little research on negative experiences in the home domain and their impact on individuals’ attitudes and behaviors in the work domain. Therefore, this study focuses on the special group of female employees, and constructs a moderated chain mediation model based on resource conservation theory, role conflict theory and social exchange theory.Starting from the core variable of family exclusion, this study analyzes the influence of family exclusion on the work performance of female employees, and explores the chain mediation effect of family-work conflict and job engagement, and the moderating effect of family supportive supervisor behavior. In this paper, maturity scale was used for each variable to collect data.Statistical software such as SPSS 26.0 and Mplus8.0 was used to analyze the data of 346 valid samples to test the hypotheses. The following conclusions were drawn:(1)Family exclusion has a negative impact on the work performance of female employees;(2)Family-work conflict mediates the relationship between family exclusion and female employees’ job performance;(3)Job engagement mediates the relationship between family exclusion and female employees’ job performance;(4)Family-work conflict has a negative impact on female employees’ job involvement;(5)Family-work conflict and job involvement of female employees play a chain mediating role in the relationship between family exclusion and job performance;(6)The behavior of family-supportive supervisors negatively moderates the relationship between family-work conflict and female employees’ work commitment, that is,the higher the family-work supervisor’s behavior, the stronger the impact of family-work conflict on female employees’ work engagement, and vice versa;(7)Family support supervisor behavior negatively regulates the chain mediation effect of family exclusion on the work performance of female employees through family-work conflict and work input, that is,the higher the family support supervisor behavior, the stronger the chain mediation effect of family exclusion affecting the work performance of female employees through family-work conflict and work input, and vice versa, the weaker the impact on the chain intermediary effect.By building a moderated chain mediation model, this study explores the impact of family exclusion on the work performance of female employees, not only enriching the research content on exclusion, refining the research on family exclusion, but also revealing the action path and boundary conditions between family exclusion and the work performance of female employees, providing a reference for the research on chain mediation.Based on the theoretical and empirical analysis conclusions,so as to provide reference and reference for female employees’ human resources practice in family and work, and also provide suggestions for managers to effectively improve the work performance of female employees.
