A Study On School Factors Affecting Rural Primary School Teachers' Intention To Leave Their Job

Abstract/Summary:
At present,the high turnover intention of teachers is one of the great challenges that rural teachers need to face.Although the country has repeatedly issued educational policies to support the development of rural teachers in recent years,the generation of rural teachers’ turnover intention is not overnight,so reducing the turnover intention of rural teachers will be a long-term work.Primary school is the foundation and key stage of education.The frequent replacement of primary school teachers will have a significant negative impact on students’ learning and school teaching quality.School is the most important work field for teachers.Therefore,from the perspective of school,it is an efficient and scientific key path to deeply study the school factors that affect teachers’ intention to leave.In the study,questionnaire survey and interview methods were mainly used to investigate the current situation of school factors affecting the turnover of rural primary school teachers,and corresponding suggestions and strategies were proposed based on the survey status.A survey was conducted on 488 teachers from 16 public rural primary schools in Baoding City,Hebei Province using the self-made "School Factor Survey Questionnaire on Resignation Intention of Rural Primary School Teachers".Based on the survey results,interviews were conducted with 5 teachers who had previously resigned from rural primary schools.It was found that there are four main issues that affect teachers’ intention to resign in rural primary schools: the more tense interpersonal relationships,the more likely teachers are to have intention to resign;The higher the workload,the more likely teachers are to have intention to resign;The worse the school management,the more likely teachers are to have intention to resign;The worse the salary and treatment,the more likely teachers are to have intention to resign.In response to the existing problems,strategies have been proposed to reduce their intention to resign: firstly,to create harmonious interpersonal relationships in the school;secondly,to control the workload of teachers and reduce non teaching workload;thirdly,to optimize school management;fourthly,to improve the salary income and welfare benefits of the teaching profession.
