The reform of teacher merit pay has been carried out for 12 years.How to improve and perfect the formulation process of teachers’ merit pay standards and the effect of implementing merit pay standards is a problem that needs to be studied furtherly.Based on Herzberg’s two factor theory and Adams’ s equity theory,this study uses literature,survey and case analysis to study the incentive effect of unified performance standards on primary and secondary school teachers in W County,Anhui Province.Specifically,teachers in W County are divided into three levels according to primary school,junior high school and senior high school,and teachers are randomly selected from teachers in each school section by stratified sampling.All teachers selected constitute specific survey objects.The survey data of teachers’ motivation in W County were tested by hypothesis test,Z-test,one-way ANOVA and cluster analysis.The research found that: under the condition of uniform performance wage standards,the incentive effect of primary school teachers in the first and third dimensions was not statistically significant,while the second dimension had statistically significant incentive effect;The incentive effect of junior middle school teachers in the three dimensions is not significant;High school teachers are extremely significant in the second dimension and the third dimension,and have statistically significant incentive effect in the first dimension.There are three main factors that affect the effectiveness of teachers’ motivation: school management mode,the principal’s motivation to teachers,and the sense of unfair distribution of teachers.The school management mode of humanized management or paying more attention to material rewards has a certain incentive effect on teachers;The principal’s attitude determines the effect of teachers’ motivation;The phenomenon of unfair distribution between junior high school teachers and senior high school teachers is relatively strong.The paper proposes corresponding countermeasures from the perspectives of county administrative departments,schools and teachers.In terms of county administrative departments,it formulates policies on hierarchical merit pay;in terms of schools,the Teachers’ Congress scientifically determines the workload of teachers in their schools and scientifically evaluates teachers’ performance levels;in terms of teachers,they should improve and perfect their professional qualities. |
