| The overall quality of the teacher workforce needs to be continuously improved,and the goal of precise training goals pose high demands on the quality and efficiency of teacher training.The professional development of teacher training in the era of key competence urgently requires a professional team of teacher trainers.They are the core responsible subjects for integrating training resources,implementing training tasks,and undertaking training management.This group is more special,and their professional roles present multiple,three-dimensional,and changing characteristics.Therefore,it is difficult to find consistency in the needs of the key competence structure elements corresponding to teacher trainers,and it is particularly important to be able to propose a targeted key competence structure elements for teacher trainers.In view of this,this study takes full-time staff engaged in the management of teacher training in primary and secondary schools as the research object,aiming to explore the key and necessary literacies that facilitate teacher trainers to carry out teacher training scientifically and effectively and promote their own professional development.This study is based on psychological theory,variable learning model theory and Knowles’ adult learning theory,and uses questionnaires,interviews,expert consultation and mathematical and statistical analysis.The research idea is a mixture of theoretical research "top-down" and practical research "bottom-up".Relying on the "National Training Program" demonstration project training team-district and county training managers training project in 2021 and the "National Training Program" demonstration project-city and county teacher development institution managers training project in 2022,a series of targeted,contemporary,and scientific research works are carried out to construct the key competence structure elements for teacher trainers.The construction of key competence structure elements for teacher trainers was divided into four steps.In the first step,the key competence elements of teacher trainers were initially developed by combining literature analysis and theoretical investigation.In the second step,the key competence elements of teacher trainers were selected by combining the teacher trainer questionnaire survey and the interview survey of participating teachers.The third step was to construct a general framework of core teacher trainers’ structural elements from the theoretical level,including one core: teacher development as the center;three dimensions: professional beliefs,key competencies,and key knowledge;and six elements: high professional ethics,continuous learning and reflection,active teaching and research and innovation,skilled training professional skills,good information technology literacy,and solid training expertise.In the fourth step,based on the feedback and modification suggestions from the twelve experts’ evaluations,the structural elements of teacher trainers’ core qualities constructed at the theoretical level were improved.The six core qualities of teacher trainers were finally established,and the scale was prepared for validation by combining the evaluation results of the experts.Based on a systematic and holistic analysis perspective,the connotations of the structural elements of teacher trainers’ key competence were analyzed.High professional ethical literacy is the basis for teacher trainers to establish correct training concepts,which consists of professional ideals and professional identity;continuous learning and reflection literacy consists of learning ability and reflection ability,which is the internal motivation to promote teacher trainers’ professional development;solid training expertise is the root strength for teacher trainers to implement training programs,which mainly includes subject expertise,pedagogical theory knowledge,training The main components are the ability to analyze training needs,the ability to design and develop training courses,the ability to implement training,the ability to evaluate training,the ability to summarize and improve training and transform training results,and the ability to organize and coordinate training management.Good information technology literacy mainly consists of the ability to obtain and analyze information,and the ability to informatize training,so that teacher trainers can adapt to the new era of "intelligent + teacher training".Finally,it tentatively proposes reflections and suggestions on key competence development of teacher trainers,namely,developing professional standards based on key competence of teacher trainers;establishing evaluation mechanisms based on key competence of teacher trainers;conducting training activities based on key competence of teacher trainers;practicing the concept of lifelong learning and strengthening the cultivation of key competence. |
