In the coming stage of the popularization of higher education,people’s demand for high-quality higher education resources will increase day by day.In order to meet the needs of the society and ensure the development of the school,the non-governmental colleges and universities must transform to the high-quality education mode.And the teacher is the pivotal participant in the transformation process.However,the existing research on private colleges and universities shows that there is a large degree of teacher turnover in private colleges and universities,S college,as one of them,is also trapped in this.This is a situation that the non-governmental colleges and universities,which must rely on teachers to make the transition to high-quality education,do not expect.In recent years,S college tends to the management idea of system reform and efficiency promotion,but have neglected to maintain the psychological relationship of trust and expectation between school and teachers,as a result,the symbiotic relationship between them,which has long been tacitly accepted in the heart,appears a crack,and the obvious phenomenon of teachers’ resignation appears.Therefore,“Optimize the psychological relationship,Reduce the possibility of turnover”is the practical problem which S college must solve at this stage.“The heart of the people is the greatest politic”.For an organization,the “Heart”is the core element that can carry the boat or overturn it.Psychological contract is an individual’s perception and expectation of the mutual responsibility and obligation of the employer and the employee in the employment relationship.It is an “Implicit contract”concluded on the basis of commitment and perception,the relationship between turnover intention and turnover intention is one of the hot topics in academic circles.The author takes the relationship between psychological contract and turnover intention of full-time teachers in S college as the research subject,and uses literature research,teacher interview,questionnaire survey and data analysis as the main research methods,this paper focuses on four aspects: the content of psychological contract,the performance of psychological contract,the relationship between psychological contract and turnover intention,and whether the individual characteristics of teachers have different effects on turnover intention.The research idea is,first of all,to comb the university teachers,psychological contract,turnover intention of the relevant literature,define the relevant concepts.Secondly,in the empirical research part,the author constructs the theoretical model,proposes the hypothesis,obtains the data information by using the interview method and the questionnaire survey method.Then,using SPSS25.0 data analysis software,data analysis.Finally,according to the results of data analysis,mining the causes of turnover intention,and put forward countermeasures to reduce turnover intention.The conclusions of this study are as follows:(1)there are significant differences in three individual attributes: Teacher’s age,educational background and School Age;(2)in the psychological contract,the performance level of the teacher’s responsibility is obviously higher than that of the school’s responsibility;(3)in the psychological contract,the teacher’s responsibility is negatively related to the turnover intention,and the transaction dimension and the relationship dimension can negatively predict the turnover intention,school responsibility is negatively related to turnover intention,and its development dimension and relationship dimension negatively affect turnover intention.(4)the predictive power of school responsibility to turnover intention is obviously greater than that of teacher responsibility.The management inspirations to S college are: First of all,the school need to establish reasonable psychological contract to avoid unreasonable expectation of right and responsibility because of the cognitive difference of psychological contract.Secondly,in the relationship between the school and the teacher,compared to the teacher in a passive position,the school in the leading position,should pay much more attentions to improving the quality and efficiency of training and further study,pay attention to career development planning,and meet the needs of the teachers’ development;renew the management idea,strengthen the democratic management,strengthen respect for“People”.At the same time,school should also guide teachers to strengthen self-responsibility,pay attention to self-optimization,and combine teachers’ personal growth with the school’s development goals,the interaction mechanism of positive psychological contract should be established to help teachers’ growth and development,so as to reduce teachers’ turnover tendency.
