Local college teachers are the most important human resources of academic organizations in local colleges and universities,which affect the achievements of scientific research,the cultivation of talents and the development of schools.But there are often excellent teachers in local universities who express their intention to leave their jobs.If the potential turnover intention of outstanding teachers in local colleges and universities is not managed in time,it will be transformed into actual turnover behavior,for the local colleges and universities,they will face the loss of excellent talents,the reduction of the academic strength of the scientific research team and the enhancement of the difficulty of the management of the faculty.Therefore,to study the turnover intention of teachers in local colleges and universities is beneficial to grasp the current situation of the turnover intention of teachers and then take necessary measures to manage the turnover intention of teachers,and to promote the sense of belonging and satisfaction of members to the organizations and local colleges and universities,mobilizing the work enthusiasm of local university teachers,preventing the potential turnover tendency of local university teachers from being converted into actual turnover behavior,is conducive to avoiding the loss of outstanding academic research talents and ensuring the construction of the academic team,stabilizing the school-running level and teaching quality of local colleges and universities.This study analyzes the factors influencing turnover intention from the perspective of psychological contract theory,which is a mature psychological theory,and is the sum of responsibility cognition between organization and employee.Based on the perspective of responsibility and expectation,psychological contract provides a new perspective to observe and adjust the relationship between employees and the organization.Using the part of psychological contract in which the employees feel the responsibility of the organization,this paper analyzes the influence of psychological contract on the turnover intention of teachers in local colleges.it is the teachers of local colleges and universities who think that local colleges and universities should give their own material responsibilities,including salary,working conditions and performance bonus,etc.,it is the development responsibility that the local university teachers think the local university should provide to themselves,including the opportunity of training and further study,the space of development and promotion,the reasonable workload and the challenging work and so on.The third is the psychological contract of relationship,which is the responsibility of maintaining harmonious relationship,including friendly colleague relationship and good superior-subordinate relationship.The empirical research part of this study mainly collects sample data through online questionnaire survey,and designs questionnaire with reference to relevant scales on the basis of normative research.The questionnaire divides into three parts:The first part is the collection of detailed sample data such as age,sex,marital status,educational background;The second part is the psychological contract scale of local university teachers,which understands the current situation of transactional psychological contract,developmental psychological contract and relational psychological contract of local university teachers;The third part is the self-made turnover intention scale to understand the current situation of turnover intention of local university teachers.Through a large number of sample collection,to investigate the psychological contract and turnover intention of local university teachers.SPSS20.0 will be analysed the impact of the demographics variables contract and turnover intention for the analysis of differences,psychological contract dimensions of the turnover intention for the correlation analysis,this paper makes a regression analysis on each dimension of psychological contract.The data show three conclusions: first,the psychological contract of college teachers and the place where they left their jobs had a significant impact,according to the demographics,however,not all demographics characteristics have significant influence on turnover intention and psychological contract;secondly,the psychological contract of local college teachers and all dimensions have significant negative correlation to turnover intention;Thirdly,the transaction-type psychological contract and the development-type psychological contract have a more significant impact on teachers’ turnover intention,and their predictive power to turnover intention is 27%,the predictive power of developmental psychological contract was particularly significant,reaching 25%.On the basis of empirical investigation and further rational analysis,this paper expounds the process of the influence of the transactional psychological contract and developmental psychological contract on the turnover intention of local college teachers.From the perspectives of salary,welfare,natural conditions,working conditions and performance bonus system,this paper analyzes how the transaction psychological contract affects the turnover tendency of local university teachers,from the aspects of training and refresher,workload,development and promotion,and the challenge of work,this paper probes into the path of the influence of developmental psychological contract on the turnover intention of local college teachers.The theoretical analysis not only provides the mechanism explanation for the empirical investigation results,but also provides the train of thought for how to reduce the turnover tendency of local university teachers.From the influence factors of transaction-type psychological contract and development-type psychological contract on turnover intention,the paper extracts four operable factors of local universities,it puts forward the countermeasures of increasing the investment of hardware infrastructure,establishing the performance bonus system in different levels,strengthening the process evaluation,and changing the workload of teaching and scientific research flexibly,suggestions on reducing the turnover intention of teachers in local colleges and universities.
