| In the society nowadays,the employee turnover rate and job hopping rate have risen sharply due to the high work stress of enterprise employees.To perfect the talent selection mechanism for training,reserve outstanding talents and strengthen the talent advantage of enterprises,there are enterprises putting forward the necessity to select candidates from the internship stage of university interns,find and cultivate excellent regular employees from interns.To make the learning of more knowledge and skills during the internship,university interns often have more vitality and higher learning motivation in the work process.In the meantime,the strategy preference adopted by university interns with allowance unde r different characteristics to handle stress determines that they may choose the strategy of "seeking profits",so the generation of a positive status is promoted.Besides,they may take the strategy of "avoiding harm",so the negative impact is generated.Therefore,the future sustainable development ability of the enterprise can be more or less determined through the selection of university interns with allowance required by the enterprise and the cultivation of their working ability required in the formal work.The role of university interns’ work stress on the thriving at work and regulatory focus in the impact mechanism of the intention to stay was explored,so as to promote the implementation of effective enterprise recruitment management for university interns with allowance and optimize the talent selection mechanism for training.In line with the social embeddedness model of thriving at work as an intermediary variable and the previous research results,the research model of this thesis was constructed and the research hypothesis was proposed.In accordance with the standard of experience sampling method,a follow-up survey was conducted on 44 university interns with allowance for 5 consecutive weeks(25working days).The MPLUS,SPSS and other statistical analysis software were used to carry out reliability analysis,exploratory factor analysis,multi-level confirmatory factor analysis,aggregation test,and multi-level linear regression analysis on 1100 valid data.The following is the research conclusion:(1)The direct effects among the variables: The hindrance stress has a negative impact on the vitality dimension of intention to stay and thriving at work;the challenge stress has a positive impact on the learning and vitality dimensions of thrivin g at work;the vitality dimension of thriving at work has a positive impact on the intention to stay.(2)The intermediary role of thriving at work: The vitality dimension of thriving at work plays an intermediary role between challenge stress and intentio n to stay,and between hindrance stress and intention to stay.(3)The regulatory role of regulatory focus: In addition to enhancing the negative relationship between hindrance stress and the vitality dimension of thriving at work,the prevention focus also strengthens the indirect relationship between hindrance pressure and intention to stay through the vitality dimension of thriving at work.Based on this,the enlightenment in this thesis is proposed from two perspectives of enterprise recruiting and managing university interns with allowance and the self-management of university interns with allowance. |
