As a group of students who are about to enter the society for formal work,college students with paid internship play a role in filling the vacancy of talents and supporting the sustainable development of enterprises and organizations.As an important factor to decide whether an employee will continue to work in the organization,the willingness to stay has been paid more and more attention by enterprises and scholars at home and abroad.Work situation for college students is a new challenge,work brought about by the pressure of entering the workplace can lead to college students in the internship of mood change with the degree of work engagement,the paid practice of college students on their practice organization make different evaluation,is directly related to whether they are willing to school after graduation to continue to work.This is crucial for companies to adjust the way they train interns.Therefore,this study takes paid internship college students as the research object to explore the relationship between their work stress,emotion,work engagement and intention to stay,especially the mediating role of emotion and work engagement in the relationship between work stress and intention to stay.At last,from the perspective of management,suggestions are put forward to help enterprises improve the work engagement and intention to stay of college students with paid internship.Based on affective events theory and job demands-resources model,this paper constructed a research model with work stress as independent variable,job intention to stay as dependent variable,and emotion and work engagement as mediators,and proposed research hypotheses.Using the authority scale,and based on the experience sampling method to track the paid internship college students,descriptive statistical analysis,reliability and validity analysis,aggregation test,correlation analysis and hypothesis test were carried out on 1000 valid data collected by SPSS23.0 and MPLUS8.3 statistical analysis software.The results of hypothesis testing are as follows:(1)The direct effects of each variable: challenge stress has a significant positive impact on positive emotion,work engagement,focus and dedication;Hindrance stress has a significant positive impact on negative emotions and a significant negative impact on work engagement vitality.Positive emotions have a significant positive impact on intention to stay,work engagement,focus and dedication.Negative emotions have a significant negative impact on intention to stay,work engagement,focus and dedication.The three dimensions of work engagement,focus and dedication all have a significant positive impact on intention to stay.(2)The mediating effect of all variables:positive emotions played a mediating role between challenge stress and job intention to stay,challenge stress and work engagement;Negative emotions play a mediating role in the relationship between hindrance stress and intention to stay and between hindrance stress and work engagement.Work engagement and dedication dimensions play a mediating role in the relationship between challenge stress and intention to stay.The vitality dimension played a mediating role in the relationship between hindrance stress and intention to stay.(3)Chain mediating effect: Positive emotion and negative emotion,work engagement and focus played a chain mediating effect between challenge stress and intention to stay.Finally,the results of hypothesis testing are discussed in depth,and suggestions and suggestions are put forward from two aspects:enterprises and college students with paid internship.
