Along with strengthening and innovating social governance system,community workers,as the core human resources of public management department at the grassroots level,must not only assume administrative functions such as community management and community construction,but also need to serve the diversified needs of community residents.The long-term complex and overburdened work causes great role pressure to community workers,which makes them susceptible to job burnout.At the same time,due to the responsibility to timely deal with various conflicts and emergencies in the community,the boundary between work and family of community workers is relatively blurred.So,they’re particularly vulnerable to work-family conflicts,which will aggravate the loss of individual resources and further cause job burnout.The high degree of job burnout will not only affect the mental health of community workers,but also reduce their enthusiasm for work,resulting in the decline of community governance effectiveness.Therefore,how to reduce the burnout of community workers has become the focus of theoretical and practical attention.Therefore,this thesis focuses on the inner psychological perception of community workers,discusses the influence mechanism of role stress on job burnout,as well as the role of work-family conflict and sense of occupational gain,in order to find effective ways to relieve role stress and reduce the level of job burnout,so as to provide policy reference for improving the effectiveness of grassroots community governance.Based on the summary and review of relevant theories,this thesis takes work-family conflict as the mediating variable and the sense of occupational gain as the moderating variable to establish a conceptual model of the impact of community workers’ role stress on job burnout,and includes 371 valid samples collected from the investigation into the empirical analysis.Data analysis software Amos 24.0,SPSS 23.0 and its plug-in PROCESS v.3.3 was used to test the hypothesis,and the influencing mechanism of role stress,work-family conflict,job burnout and sense of occupational gain were analyzed.According to the empirical analysis,role stress(role conflict,role ambiguity,role overload)has a significant positive predictive effect on work-family conflict and job burnout.Work-family conflict has a significant positive effect on job burnout,and plays a partial mediating role in the effect of role stress on job burnout of community workers.And the sense of occupational gain can moderate the influence of role stress on job burnout through the mediating effect of work-family conflict.Accordingly,this thesis puts forward relevant management countermeasures and policy suggestions from three perspectives of relieving role pressure,reducing work-family conflict and enhancing the sense of occupational gain.
