| At present,China has entered an aging society and is moving toward a super aging society.With the continuous promotion of the "Healthy China" initiative,people’s demand for old-age nursing services is gradually increasing.At the same time,people’s requirements for the professional quality and competence of professional elderly care nurses are increasing.Currently,the talent gap for elderly care nurses in China is at the level of 10 million according to the statistics of the National Health Commission.In order to alleviate the current shortage of old-age nursing staff and attract more people to enter old-age nursing industry,the National Vocational Skill Standards for Old-age Nursing Staff(2019 version)has lowered the entry threshold for old-age nursing staff from "junior high school graduation" to "no academic requirement".As a large number of low-education or even no-education junior old-age nursing staff enter the industry,the situation of poor professional skills and low service quality of employees has been exacerbated.Therefore,how to quickly improve the comprehensive quality of junior old-age nursing staff and continuously strengthen the construction of the talent system is an urgent social problem.First,we conducted an in-depth investigation and research on the quality status of junior old-age nursing staff and built a competency model of institutions with the dimension of “morality,knowledge,diligence and skills" for junior old-age nursing staff through a literature review,semistructured interviews and the Delphi method.In the expert evaluation,"morality" accounted for a large proportion in the dimension of competency quality.Second,the questionnaire was designed based on the competency model of junior old-age nursing staff,and the quality evaluation and the urgency of improving the quality of junior old-age nursing staff were investigated.It was found that there was a gap between the moral quality of junior old-age nursing staff and industry demand.Through the radar chart,it can be clearly seen that there is a significant gap between the status of old-age nursing with "virtue of respecting and loving","being willing to contribute","good humanistic care" and "being cautious about independence" in the "Virtue" dimension and the project importance assessed by experts,and the need for ability improvement is urgent.Then,through the screening of competency model level indicators,combined with the cultural self-confidence of“deeply excavating the humanistic spirit and moral norms contained in the excellent traditional Chinese culture”,a talent development mechanism based on Confucian ethics was established.It has been demonstrated to have a positive role in recruitment,training,performance incentives,optimizing emotional labor and relieving job burnout.Finally,the empirical study was conducted in a sample institution old-age nursing room.It was found that Confucian ethics played a positive role in guiding the junior old-age nursing staff to establish a moral and good outlook on life and values and improving their concept of love and dedication,professional quality and morality under the background of carrying forward the excellent Chinese traditional culture.The main innovation points of this paper are as follows:(1)Focusing on the group of junior old-age nursing staff,whose work responsibilities focus on life care and basic technical care,the group has the longest contact time with the elderly and are also the source of direct feedback for social judgment on the old-age nursing industry.This study has clear research object and practical significance;(2)In the process of building the competency model of junior old-age nursing staff,it is found that the gap between the moral evaluation of junior old-age nursing staff and the need for this industry was large.This study achieved the purpose of tracing the source;(3)Through the screening and analysis of the level indicators of the competency model,a system of recruitment,training,and performance incentive talent development based on Confucian ethical thoughts and exploration of the positive role of alleviating occupational burnout was built;(4)By selecting institutions to conduct empirical research on moral education training,we can summarize the promotion effect of Confucian ethics in the construction of the talent system of institutional junior nursing staff and provide a reference for peer institutions in talent competency standards. |
