| The system of Selected Graduates is an important system of selecting and training young cadres in our country.It pays attention to the characteristics of training young cadres in the grass-roots front line and difficult places,which is of great significance to improve the quality of grass-roots cadres and enhance the ability of governance at the grass-roots level.The degree of job involvement directly affects the efficiency and quality of grass-roots work.However,due to the complexity and urgency of grassroots affairs,the scope of selected graduates is mainly for the new graduates,which makes these newly graduated college students face the dual pressures of changing roles from "students" to "social personnel" and arduous grassroots work.It is easy to face the problems of big gap between ideal and reality,difficult to identify and integrate into the organization,which will greatly hit them Work enthusiasm and initiative,resulting in the phenomenon of low level of job involvement.Letting the problem develop will violate the original intention of the system of selected graduates,and is not conducive to the optimization of the quality of grassroots cadres and the promotion of grassroots construction.At present,there is a lack of relevant research on the working state of the selected graduates,and the research on the job involvement of the selected graduates is still blank.Therefore,it is an important issue to prevent the negative job attitude of the newly recruited selected graduates,so that they can have a high job involvement status and maintain it,which needs to be considered in the current implementation of the healthy operation of the youth cadre training system and the promotion of the service quality at the grass-roots level.This paper will be from the perspective of organizational socialization tactics,through questionnaire survey,statistical analysis and other research methods,analyse the impact of organizational socialization tactics on job involvement.and introduce organizational commitment as an mediate variable.The main results of the empirical study are as follows:(1)organizational socialization tactics has a significant positive impact on job involvement,the more institutionalized the organizational socialization tactics is,the higher the job involvement degree is.organizational socialization tactics has a significant positive impact on organizational commitment,the more institutionalized the organizational socialization tactics is,the higher the organizational commitment is.organizational commitment has a significant positive impact on job involvement,the higher the organizational commitment is,the higher the job involvement degree is.(2)The content tactics and social tactics of organizational socialization tactics have significant positive effects on organizational commitment and job involvement respectively;There is no significant effect of context tactics on organizational commitment and job involvement.(3)Organizational commitment plays an intermediary role in the influence of organizational socialization tactics on job involvement.(4)Organizational commitment plays a full intermediary role in the influence of social factors on job involvement,and organizational commitment plays a part of intermediary role in the influence of content tactics on job involvement.Finally,according to the conclusion of the study,some management suggestions are put forward,such as speeding up the optimization of recruitment process,establishing multiple organizational socialization tactics system,and establishing effective communication mechanism between superior and subordinate. |
