| In a complex and volatile environment and the ravages of repeated epidemics,mergers and reorganizations,downsizing and layoffs of enterprises occur from time to time.Job insecurity has become an increasingly common psychological problem in the workplace.At the same time,enterprises also need employees to take the initiative to change.It is of profound practical significance and important management value to discuss how to transform the pressure of job insecurity into the motivation of employees’ taking charge behaviors.However,the impact of job insecurity on employees’ positive behavior has not been explained from a dialectical perspective,and the influencing factors in non-work areas have not been paid enough attention.Therefore,this study constructed a moderated double path model to study the "double-edged sword" effect of job insecurity on employees’ taking charge behavior and its boundary conditions,with problem-solving pondering and affective rumination as the mediation variables and locus of control as the moderation variable.Firstly,this study reviewes relevant literatures on job insecurity,taking charge behavior,problem-solving pondering,affective rumination,and locus of control.Secondly,based on stress cognitive evaluation theory and conservation of resources theory,this study analyzes the mechanism of the impact of job insecurity on employees’ taking charge behavior in details,examines the mediation effects of problem-solving pondering and affective rumination,and analyzes the moderation effect of locus of control.Thirdly,a two-stage questionnaire survey was conducted on 503 participants with maturity scales.Finally,reliability and validity analysis,correlation analysis,hierarchical regression analysis,Boostrap test and other methods are used to verify the hypotheses proposed in this study.The empirical study shows that job insecurity positively affects employee’s taking charge behavior through problem-solving pondering,and problem-solving pondering plays a significant mediating role between job insecurity and employee’s proactive change behavior.Job insecurity negatively affects employees’ taking charge behavior through affective rumination.Locus of control significantly moderated the relationship between problem-solving pondering and employees’ taking charge behavior,that is,locus of control significantly enhances the positive impact of problem-solving meditation and employees’ taking charge behavior.At the same time,Locus of control significantly moderates the relationship between affective rumination and employees’ taking charge behavior,that is,locus of control significantly weakens the negative impact of affective rumination and employees’ taking charge behavior.Finally,based on the conclusion of the study,it is suggested that managers should guide employees to treat job insecurity dialectically and make full use of their strengths and avoid their weaknesses.At the same time,through corresponding HRM practices,managers can encourage employees to actively engage in proactive change behaviors to achieve a winwin situation for both employees and the organization. |
