ObjectiveTo construct the evaluation index system of new nurse training based on training transfer theory,provide reference for objectively evaluating new nurse training,guiding and improving the training practice of new nurses,and cultivating high-quality nursing talents.Methods1.Key words such as “nurses”,“new nurse”,“new graduate nurse”,“standardized training”,“nurse residency program”,“evaluation system”,“training quality assessment”,“training evaluation” were used as search terms to conduct literature searches.With reference to the retrieved literature and combined with the actual training work,the index system item pool was preliminary formed.2.Using convenience-sampling to select new nurses within one year after the completion of standardized training in three tertiary grade A polyclinics in Qingdao as research objects.The Influencing Factors of Nursing Professionals’ Training Transfer Scale was used to investigate the influencing factors of new nurses’ training transfer,and the index system item pool was supplemented.3.Semi-structured interview method was used to conduct face-to-face in-depth interviews with new nurses within 1 year after the completion of standardized training and standardized training nursing managers.Colaizzi 7-step analysis method was used to sort out and analyze the interview data to extract the topics of influencing factors of new nurse training transfer,verify,modify and further supplement the index system item pool.Combining with literature review,questionnaire survey and interview results,the new nurse training evaluation index system based on training transfer theory was preliminarily constructed.4.Delphi method was used to carry out two rounds of expert consultation on the index system and finally established the new nurse training evaluation index system based on training transfer theory.5.Analysis hierarchy process was used to calculate the expert importance score of each index,while determining the weights and combination weights of each index.Results1.Through literature review,a preliminary index item pool containing 38 items was formed.2.The results of the questionnaire survey showed that the score of influencing factors of training transfer of nurses in standardized training was(284.88±29.41),and the scores of management support and hindering factors in organization were low.Age was negatively correlated with management support.Professional title was positively correlated with individual attitude towards training transfer.3.The semi-structured interview extracted seven themes,including awareness of the role of training,occupation development,training design,qualification management for clinical nursing teacher,colleague and manager support,organizational support,work application.Combined with literature review,questionnaire survey results and semi-structured interview results,the new nurse training evaluation index system consists of 4 first-level indexes,16 second-level indexes and 61 third-level indexes.4.There were 22 experts who participated in the expert consultation,the effective questionnaire recovery rates of the two rounds of expert consultation were 92.00% and95.65%,respectively,and the rates of experts who provided opinions were 52.17% and9.10%,indicating that the experts’ positive degree was high.The authority coefficient of experts in the first round was 0.904,and that in the second round was 0.905,indicating that the degree of expert authority was high.The kendal harmony coefficient was 0.228 in the first round(P<0.001),and 0.250 in the second round(P<0.001),indicating that expert opinions tended to be consistent.Finally,the new nurse training evaluation index system based on training transfer theory was established,including 4 first-level indexes,14second-level indexes and 59 third-level indexes.5.The analysis hierarchy process calculation results show that in the new nurse training evaluation index system based on training transfer theory,the weight of four first-level indexes were: training design(0.104),training management(0.146),learning effect(0.311),behavior transformation effect(0.439).The weights of the 14 second-level indexes were: training objectives(0.020),training content(0.051),training form(0.032),training basis(0.014),teacher management(0.014),performance and salary management(0.057),training process management(0.034),clinical rotation and department designation management(0.027),professional emotion and cognition(0.078),knowledge and skill mastery(0.233),professional attitude(0.137),clinical nursing behavior(0.193),ward management(0.064),continuing development(0.046).ConclusionThe new nurse training evaluation index system based on training transfer theory is scientific and reliable.It provides a scientific tool for evaluating the training of new nurses and a reference for further optimizing the training program of new nurses and continuously improving the training quality.
