Incentive problem has always been an important frontier research and practice problem in the field of modern management.Whether the enterprise incentive program can really play a role determines the enthusiasm and attitude of employees,and then affects the overall operation and development of the enterprise.The research object of this paper,XY Iron and Steel Company,is unable to truly meet the actual needs of the company’s employees.There are many deficiencies in both material incentives and spiritual incentives,which lead to low enthusiasm,low production efficiency and rising employee dimission rate,which seriously affect the long-term healthy development of the company.It can be seen that XY Iron and Steel Company’s incentive plan is in urgent need of optimization,in order to meet the real needs of employees through the optimization of incentive plan,effectively improve the satisfaction of employees and the sense of belonging,so that employees and the enterprise can achieve common progress and development.This paper conducted a survey on the importance and satisfaction of incentive factors among 151 employees by means of questionnaires and field interviews.After summarizing the questionnaire data,it was found that the existing incentive scheme of XY Iron and Steel Company lacked long-term,systematic and fair,and the incentive measures were heavy on material and light on spirit,and the causes of these problems were analyzed.At the same time,according to the survey results,it can be clearly seen that the importance and satisfaction of different incentive factors between the management staff and the grassroots production staff are significantly different,so it is necessary to carry out hierarchical optimization design of the incentive scheme.Based on Maslow’s hierarchy of Needs theory,Oldefer’s ERG theory,Herzberg’s two-factor theory and other theories as theoretical perspectives,the optimal design fully combines the actual needs of employees at all levels in the survey data,and designs the incentive schemes for employees at the management level and those at the grass-roots level respectively.The optimization of the incentive plan for the management staff mainly starts from the perspectives of education and training,career and power incentive,etc.The optimization of the incentive plan for the grass-roots production staff mainly starts from the perspectives of salary and welfare system and honor incentive,etc.At the same time,the optimization design is carried out on the common problems of the two levels of incentive plan in the aspects of working conditions,rules and regulations,and corporate culture.Finally,this paper puts forward safeguard measures for the optimized incentive scheme from four aspects: concept,system,organization and fund,so as to ensure that the incentive scheme really plays its role.The hope of this research is to help XY Iron and Steel company transformation and upgrading,improve the comprehensive strength of the company,and for our employees incentive theory research rich cases.
