In recent years,"Soft Sciences" such as safety climate have made outstanding contributions to the improvement of safety performance in construction projects.However,with the advancement of urban infrastructure construction,the number of mega construction projects has gradually increased.Due to the complexity of mega construction projects,there are plenty of problems in their construction stage,including difficulty in full prevention,quick recovery and effective adaptation to safety disturbance.Therefore,in order to continuously achieve high safety performance in mega projects,the traditional safety climate that only focus on the known safety risks on the construction site needs to be upgraded urgently.First of all,in order to solve the problem that mega construction projects appeal to a higher level of safety climate in the construction stage,this research focuses on the construction group which has the most direct impact on construction workers,then integrates system resilience theory and safety climate theory,creatively puts forward the concept of "resilient safety climate".This concept has the characteristics of multiagent,multi-dimensional,and can reflect the whole process of safety disturbance.At the same time,the formation mechanism of the group-level resilient safety climate: “external disturbance trigger”,“emergence of team member resilience” and “construction workers’ common perception” were also revealed.In addition,after consulting expert,this research optimizes the existing scales,and constructs a resilient safety climate scale for supervisors and co-workers,providing tools for measuring group-level resilient safety climate.Secondly,in order to explore the impact of the group-level resilient safety climate on safety performance,based on social exchange theory,resource conservation theory and trait activation theory,a two-layer impact mechanism model of group-level safety climate and safety performance is constructed.Safety performance is reflected by compliance safety behavior and participatory safety behavior of construction works.The model contains 22 research hypotheses and systematically realizes integrated analysis(the mechanism of resilient safety climate,the flow mechanism of psychological resilience and the stimulation mechanism of the construction task complexity.),cross-level interaction(cross-level interaction of "individual-team"),situational adjustment(the moderate of the construction task complexity)and multi-path optimization(main effect,mediating effect,moderating effect,moderated mediation effect)for safety performance.Finally,in order to verify all the research hypotheses involved in the cross-level interaction model,based on the questionnaire survey,the effective hierarchical nested data of 65 mega construction project groups and a total of 621 construction workers were collected.Then,22 hierarchical linear models are constructed to test the research hypotheses,19 hypotheses were supported.The results show that the supervisor resilient safety climate and co-workers resilient safety climate has a significant positive impact on workers’ compliance and participation safety behavior,and the supervisor resilient safety climate has a greater impact on safety performance than co-workers resilient safety climate;The mediating effect of psychological resilience in each gain path of safety performance has been confirmed;As a situational variable at the group-level,construction task complexity can positively moderate the relationship between supervisor resilient safety climate and compliance safety behavior,as well as positively moderate the relationship between co-worker resilient safety climate and compliance safety behavior;Construction task complexity can also positively moderate the relationship between psychological resilience and participatory safety behavior;Besides,construction task complexity can positively moderate the mediating effect of psychological resilience between group-level resilient safety climate and safety performance.To sum up,in order to effectively improve the safety performance of mage construction projects,safety management resources should be allocated more to the cultivation of the resilient ability of supervisor.At the same time,a resilience-oriented construction of mega construction industry workers should be carried out.On the one hand,attention should be paid to the psychological status of construction workers and strengthen psychological counseling and counseling for them.On the other hand,the psychological resilience of construction workers can be used as the assessment index for selecting labor subcontracting teams of mega construction project.In addition,it is also necessary to pay attention to the differential management between groups in mega construction projects.The group task complexity assessment can be implemented,so as to focus on cultivating resilient safety climate and workers’ psychological resilience for groups with higher task complexity.This research provides a multi perspective improvement scheme for the construction safety performance of mega construction projects in China,which is oriented to individuals,teams and situations.The results of this research can accelerate the transformation and upgrading of the traditional safety climate to achieve resilient management of construction sites.
