In the past 20 years,China’s construction industry is in a stage of rapid development,and its production safety has also attracted the attention of the government,enterprises and the people.The main reason for the frequent occurrence of safety accidents is the unsafe behavior of construction workers.Creating a good organizational safety climate has become an important means of safety management in construction enterprises.The role of safety climate on safety behavior has also been widely concerned by researchers,but the informal group safety climate has rarely been mentioned and studied.Due to the obvious geographical and kinship,there are a large number of informal groups of construction workers in construction enterprises.The informal group safety climate has an important role in the safety behavior of construction workers,and also affects the management effect of organizational safety climate.Therefore,from the perspective of safety climate,this paper analyzes the influence of organizational safety climate and informal group safety climate on the safety behavior of construction workers,and puts forward management suggestions on how to build a good organizational safety climate,guide the formation of informal group safety climate,and improve the safety behavior of construction workers.On the one hand,this paper defines the connotation of informal group security climate,analyzes its formation process combined with the relevant theories of social interaction theory,and determines the components of informal group safety climate.Through the analysis of small sample pre-test and large sample survey data,the scale of informal group safety climate for construction workers is developed,which includes five dimensions and 26 items.The five dimensions are informal group safety competencies,informal group safety norms,informal group out of role safety behavior,informal group leaders’ safety concern and informal group safety attitude.On the other hand,this paper constructs a research model of "organizational safety climate-informal group safety climate-safety behavior".Based on the empirical research data of the questionnaire,this paper uses multiple regression analysis of spss24.0 to test the hypothesis,and uses hierarchical regression method and bootstrap method to test the mediating effect at the same time.(1)All dimensions of organizational safety climate and informal group safety climate have significant positive effects on construction workers’ safety behavior.In terms of organizational safety climate,safety supervision has the most significant impact on safety behavior;in terms of informal group safety climate,informal group members’ safety attitude has the greatest impact on safety behavior.(2)Organizational safety climate has a significant impact on informal group safety climate.Among them,except that leaders’ safety commitment has no significant effect on informal group’s safety competencies,security policies have no significant effect on informal group out of role safety behavior,and security policies have no significant effect on informal group’s leaders’ safety concern,the others pass the significance test.(3)Informal group safety climate plays a partial mediating role between organizational safety climate and safety behavior.The mediating effect of informal group safety climate between each dimension of organizational safety climate and safety behavior is about 50%,and the highest is 60%.Among them,except for the mediating effect of formal group’s safety competencies on leader’s safety commitment and safety behavior,the mediating effect of informal group’s out of role safety behavior on security policies and safety behavior,and the mediating effect of informal group’s leader’s safety concern on security policies and safety behavior,all the other mediating effects pass the significance test.Finally,according to the empirical research results and analysis,four suggestions are put forward for the safety management of construction enterprises from the dual perspectives of organization and informal groups: 1)to create a healthy organizational safety climate and improve the safety performance of enterprises;2)to correctly understand the influence of informal groups and guide the formation of their safety climate;3)to make rational use of informal groups and play their positive role;4)to combine efficiency management and emotion management to improve the level of safety management.This paper explores the influence of safety climate on safety behavior from the dual perspectives of formal organizations and informal groups,enriches the research system of safety climate,analyzes the role of informal groups from an empirical perspective,and provides a new idea for the safety management of construction enterprises through the combination of organization and informal groups. |
