| In recent years,China’s coal industry has achieved leap-forward economic development, accelerated the integration of resources within the industry, orderly implementation of external market supply and demand plans, the national production safety situation has improved significantly, and the level of coal mine safety management has steadily improved.Under the new situation of coal industry integration, the collectivization and matrix management of coal enterprises get rid of the shackles for the reform of coal mine production safety management, which brings the horizontal safety management standard and the deep responsibility investigation system. However, the frequent changes of the coal mine production organization and the accelerated elimination of backward production capacity bring severe challenges to the management of coal mine production and operation, especially the safety management of miners. At the same time, the most important goal of coal mine safety management is to improve the safety performance of miners, minimize the frequency of illegal behavior, risky behavior, and unsafe behavior of miners, and ensure the safety compliance and participation of miners. In the context of the coal industry overcapacity reduction,as a special occupation with less flexibility in job choice, job insecurity has become typical employee psychology, and its existence will affect the status and behavior of miners. In order to define the job insecurity of coal mining enterprises to the mechanism of the miners’ safety performance, this paper based on the theory of stress cognitive evaluation, resource conservation theory, and organizational identity theory, build up the coal mine enterprise job insecurity, emotional exhaustion, psychological resilience and theoretical model of the miners’ safety performance. We select the three coal mining groups in Shanxi province,a total of 368 first-line of miners as the research object, has carried out questionnaire investigation and study. In this paper, starting from the changing trend of development of the coal mining enterprises to produce a situation of miners’ job insecurity and its influencing factors, and reveals the job insecurity among miners "black box",and put forward the corresponding management measures for coal mine safety management,to improve management attention of the miners’ job insecurity to further improve coal mine safety management,so as to realize the sustainable development of coal mining enterprises and to ensure the safety of coal mine production. The specific research contents of this paper include: First, based on mature scales, job insecurity, emotional exhaustion, psychological resilience and safety performance measurement scales for miners in coal mining enterprises are designed.Secondly, preliminary reliability analysis and exploratory factor analysis were conducted on the designed scales through the preliminary test to obtain the formal questionnaire.Third, sample survey data on miners’ job insecurity, emotional exhaustion, psychological resilience and safety performance were collected through field visit,multi-stage and self-evaluation survey.Fourthly,SPSS 24.0,Mplus 8.3 and other software were used to carry out reliability and validity analysis and correlation analysis on the formal questionnaire data, and confirmatory factor analysis, secondorder confirmatory factor analysis and common method deviation test were carried out on the measurement model.Fifthly,Mplus 8.3 software is used to build a structural equation model to test the research hypothesis, and the hypothesis testing results are obtained.Sixth, according to the results of theoretical research and hypothesis testing, systematic work insecurity management measures and safety performance improvement suggestions are put forward for coal mining enterprises. The results of this paper showed that job insecurity, job execution insecurity, and interpersonal insecurity all have significant negative effects on miners’ safety performance, indicating that job insecurity as a source of negative stress has internal consistency. The direct effect model showed that job insecurity, job performance insecurity, and interpersonal insecurity all had a significant impact on emotional exhaustion, and emotional exhaustion had a significant negative impact on safety performance. The mediation model, through the Bootstrap sampling and confidence interval method, proved the emotional exhaustion plays a partial mediating role between the association of job insecurity and safety performance.Job insecurity can direct effects on safety performance, and through emotional exhaustion indirect effects on safety performance. In addition, hierarchical regression analysis proved that psychological resilience moderated the relationship between job insecurity and emotional exhaustion, and psychological resilience significantly negatively moderated the relationship between job insecurity and safety performance. Finally, the moderated mediating effect is tested by structural equation modelling. The moderated mediating effect model results showed that the mediating effect between job insecurity, emotional exhaustion, and safety performance was weak under the high psychological resilience, while the mediating effect between job insecurity, emotional exhaustion, and safety performance was strong under the low psychological resilience, and the difference between the two was significant. At the same time, the mediating effect between interpersonal insecurity, emotional exhaustion, and safety performance is weak in the high psychological resilience, while the mediating effect between interpersonal insecurity, emotional exhaustion, and safety performance is strong in the low psychological resilience, and the difference between the two is significant. The results of this study demonstrate that miners with higher levels of mental resilience are less affected by the indirect negative effects of job insecurity. The results of this study demonstrate that miners with higher levels of psychological resilience are less affected by the indirect negative effects of job insecurity. The above research results confirmed that job insecurity in coal mining enterprises,as negative psychology, harms the safety performance of miners, and to a certain extent clarified the mechanism among job insecurity, emotional exhaustion, psychological resilience, and safety performance in coal mining enterprises. At the same time, the subjective and objective attributes of job insecurity in coal mining enterprises determine that it cannot be eliminated from the root cause, but the existence of the mediating effect of emotional exhaustion and the moderating effect of psychological toughness provide operational space for managers to alleviate and mediate the negative effects of job insecurity. Therefore, according to the empirical results, this paper put forward coal enterprises should implement sustainable employment skills training to enhance the miners, maintain transparency to alleviate the miners’ job insecurity, establishing social support network in order to enhance the miners’ emotional resources, the implementation of humanistic management in order to enhance the miners’ psychological resilience management measures, such as performance, thus to guarantee the safety of the miners reduce coal mine safety accidents, and realize the sustainable development of coal mine. |
