The institution is an important part of the sustainable development of our country’s economy,but it can not meet the needs of the market economy today.In the wave of restructuring state-owned institutions,Company H,in order to implement the relevant provisions of the central government on the restructuring of institutions into enterprises,in June 2020,with all the affiliated enterprises into the provincial state-owned assets supervision and Administration Commission system.With the change of the nature of the unit,employees fear the uncertainty of the future,the psychological state has also changed,which affects the employee’s job satisfaction.In the current situation,how to take appropriate measures to eliminate the anxiety of employees,reduce the psychological impact of employees,improve their job satisfaction has become a thorny issue at this stage.From the perspective of psychological contract,this paper analyzes the job satisfaction of the grass-roots staff in H Company,and tries to put forward the promotion strategy to help the long-term development of H Company.Under the background of changing the system of enterprises,this paper takes putting forward problems,analyzing problems and solving problems as the research train of thought,and adopts the method of literature,questionnaire and statistical analysis,taking166 grass-roots employees of H Company as the research object,this paper combs the present situation of grass-roots employees’ job satisfaction in H Company,and analyzes the data collected by using SPSS26 statistical software.First,the reliability and validity of the scale were tested,and then,descriptive analysis,independent-sample t-test and one-way ANOVA were used,finally,we used correlation and Regression analysis to study the relationship between job satisfaction and psychological contract.Based on the findings of the study,we found that the grass-roots employees of H Company did not have high job satisfaction,and then analyzed the reasons according to Maslow’s hierarchy of needs theory,Equity theory theory,expectation theory,and psychological contract theory,the problems of H Company in employee’s job satisfaction are:(1)the working environment is not good;(2)the communication between departments and employees is not effective;(3)the salary and welfare system is not scientific;(4)the design of performance appraisal mechanism is unreasonable;(5)the promotion channel is limited;(6)the content and form of skill training is single.In order to improve the job satisfaction of the grass-roots employees in H company,combining with the actual situation of H company,this paper puts forward an effective scheme to improve the job satisfaction from three dimensions of psychological contract,they are as follows:(1)to deepen the concept of humanistic care;(2)to establish a sound internal communication mechanism;(3)to optimize the salary and welfare system;(4)to improve the performance appraisal mechanism;(5)to adopt a multi-step promotion mechanism;and(6)to diversify the training methods.Through this research,management personnel can clearly understand the current H company’s daily management problems,and take appropriate measures to improve the grass-roots staff job satisfaction,this will not only enrich the existing research literature and cases,but also provide a reference for similar enterprises in the organizational management and human resources.
