The report of the Twentieth National Congress pointed out that a country is strong if it is prosperous with talents,and a country is strong if it is strong with talents.At present,we are closer to the grand goal of realizing the great rejuvenation of the Chinese nation than at any time in history,and we are more eager for talents than at any time in history.As the first resource of enterprise development,human resources are the decisive force to determine the success or failure of enterprise development.In 2022,China’s coal industry has entered the stage of transformation and upgrading.The business activities of the coal industry are affected by the national industrial regulation and control policies.The supply side structural reform of the coal industry is further deepened,and the industry competition is increasingly fierce.Coal enterprises should recognize that talent management is one of the key factors to promote the progress and development of enterprises.Therefore,establishing an effective incentive mechanism to give play to the decisive force of human resources has become an important issue that coal enterprises urgently need to solve and is related to the development and survival of adversity.This paper takes the current employee incentive mechanism of LZ Mining Co.,Ltd.as the research object,and comprehensively uses literature research,questionnaire survey and inductive analysis to analyze the problems of the employee incentive mechanism of LZ Mining Co.,Ltd.and propose an optimization plan.Firstly,based on the existing theories,the connotation of incentive and incentive mechanism is determined.Secondly,the current incentive mechanism of LZ Mining Co.,Ltd.is divided into four sub mechanisms,namely salary incentive,development incentive,goal incentive and spiritual incentive,and the interaction between them is clarified.On this basis,questionnaire and interview are used to find out the problems in the current incentive mechanism of LZ Mining Co.,Ltd.Thirdly,investigate the incentive mechanism of leading enterprises in the same industry and extract experience and enlightenment.Finally,based on the optimization ideas of problem orientation,theoretical guidance and experience reference,optimization schemes are formulated for the four sub mechanisms of the incentive mechanism respectively,and an iterative optimization scheme for the self-improvement of the incentive mechanism is also proposed.The problems in the incentive mechanism of LZ Mining Co.,Ltd.is cleared up.A targeted incentive mechanism optimization plan is designed.The study found that the key to the optimization of the compensation incentive mechanism is to adjust the salary and welfare structure;The optimization of development incentive mechanism should turn to vocational training based on individual learning needs;The optimization of the goal incentive mechanism needs to consider opening the promotion channels of employees;The focus of the optimization of the spiritual incentive mechanism is to enhance the permeability of the corporate culture.Therefore,based on the two-factor theory and the expectation theory,the paper designs the optimization scheme of the salary incentive mechanism of the ladder differential performance appraisal;Based on Maslow’s hierarchy of needs theory and equity theory,put forward vocational training with accurate matching of knowledge to optimize the development incentive mechanism;It is proposed to optimize the target incentive mechanism by using the multi-path and open promotion system,and to form an immersive and diversified corporate culture to optimize the spiritual incentive mechanism.This study deepens the application of employee incentive mechanism theory in large mining enterprises,and also provides a theoretical basis and feasible implementation plan for similar enterprises to carry out comprehensive optimization of employee incentive mechanism.
