With the rapid development of the Internet era,the use of social media has gradually become an indispensable part of employees' work and life.Social media is an important source for employees to obtain information, but the information presented on social media is usually highly positive and idealized, which can easily stimulate employees' desire for upward social comparison on social media. The popularization of social media use in the organizational environment increases the opportunities for employees to make upward social comparison on social media, further affects the work of employees and urges employees to adjust their work behaviors.Especially, social media upward social comparison is easy for employees to think that they are always inferior to others in ability, achievement and so on,lose confidence and motivation in work, and show more possibility of work withdrawal behavior. However, there is no clear answer to the question about the effect of employees' social media upward social comparison on work withdrawal behavior. In addition, the effect mechanism of social media upward social comparison on work withdrawal behavior is not clear.Based on this, this study from the ego depletion perspective, explores the impact of employees' social media upward social comparison on work withdrawal behavior, and the mechanism of ego depletion and preference for online social interaction in this process.Through the questionnaire survey, this study collected 307 valid questionnaires of employees for empirical analysis, and the finally conclusions as follows: first, employees' social media upward social comparison has a significant positive effect on work withdrawal behavior;second, ego depletion plays a partially mediating role between employees' social media upward social comparison and work withdrawal behavior;thirdly, preference for online social interaction positively moderates the relationship between employees' social media upward social comparison and ego depletion.Specifically, when the employees' preference for online social interaction is higher, the positive effect of social media upward social comparison on employees' ego depletion is stronger;when the employees' preference for online social interaction is lower, the positive effect of social media upward social comparison on employees' ego depletion is weaker. At the same time, employees' preference for online social interaction also strengthen the indirect effect of employees' social media upward social comparison on work withdrawal behavior via ego depletion. In conclusion, from the ego depletion perspective, this study explores the effect of employees' social media upward social comparison on work withdrawal behavior, and probes into the mediating role of ego depletion in the relationship between employees' social media upward social comparison and work withdrawal behavior,as well as the moderating role of preference for online social interaction. The conclusion of this study not only helps to enrich the relevant theoretical research on employees' social media upward social comparison, but also provides theoretical support for organizations to correctly understand and effectively guide employees' social media use,and puts forward corresponding management practice suggestions.
