Since China's reform and opening up,China's higher education development vigorously,showed a trend of diversity in the form and structure,the number of institutions of higher learning and growing,the scale and level,internationalization degree enhances unceasingly,has gradually formed to adapt to the requirement of modern economic and social development and sustainable economic and social development need of university management and operation mode.In his report to the19 th National Congress of the Communist Party of China(CPC),General Secretary Xi Jinping pointed out that priority should be given to the development of education,and strong support should be given to the development of a number of universities and disciplines,so as to make them world-class as soon as possible,and accelerate the transformation of China from a major country in higher education to a powerful one.And administrative management,teaching and scientific research are called "three elements" in colleges and universities,which is enough to show the prominent position of administrative management in colleges and universities.Grass-roots administrative personnel,as managers,service providers,executors and coordinators of the normal development of various work in colleges and universities,are of great importance to colleges and universities.In Tibet the grassroots administrative staff in colleges and universities as the research object,studies the perceived organizational support,job satisfaction and job involvement,the relationship between perceived organizational support as influence the grassroots administrative staff work into the external environment factors,will affect college grassroots administrative staff job satisfaction as the job involvement of internal psychological factors,This paper discusses job involvement from two aspects of internal and external factors.At the same time,the original data were collected by means of questionnaire survey,and the data were processed by means of descriptive statistical analysis and correlation analysis.The problems existing in the work of grass-roots administrative personnel in Tibetan colleges and universities were summarized,and then the measures to improve the work input of grass-roots administrative personnel in Tibetan colleges and universities were put forward.Based on organizational support theory,resource conservation theory,two-factor theory and equity theory,this paper studies the sense of organizational support,job satisfaction and job involvement of grass-roots administrators in colleges and universities in Xizang.First of all,the literature on organizational support,job satisfaction,job involvement and their relationship between domestic and foreign scholars is reviewed and sorted out.Combined with the characteristics and actual situation of grass-roots administrative personnel in colleges and universities in Xizang,the background and significance of this paper are proposed,and the research methods are defined.It also defines the concepts of organizational support,job satisfaction,and job involvement,and summarizes the theoretical basis required.Second,college grassroots administrative staff of Tibet perceived organizational support,job satisfaction,job involvement to carry out empirical research,according to the needs of research,selected the suitable for the work of this paper put into scale,job satisfaction scale,the revision of the perception of organizational support scale reliability and validity of inspection,and to design a good questionnaire in Tibet in the grassroots administrative personnel in colleges and universities to distribute,The recovered data is input into SPSS for analysis,and the hypothesis proposed in this paper is verified.Finally,all the research processes are summarized and prospected,and countermeasures and suggestions are put forward to improve the job involvement of grass-roots administrative personnel in colleges and universities in Xizang.Through empirical research found that the Tibet college grassroots administrative staff feel the sense of organizational support at average level,job satisfaction is in medium level,the degree of job involvement,at the same time,this paper verifies the Tibet university grassroots administrative staff's sense of organizational support and job involvement is positive correlation between,There is a positive correlation between job satisfaction and job engagement.In view of the research results of this paper,from the organizational level,put forward the correct treatment of administrative work,fully respect the grass-roots administrative personnel;Constantly improve the salary system of grass-roots administrative personnel;Further improve the training methods of grass-roots administrative personnel;Further improve the performance evaluation method;To build a more perfect full-time grass-roots administrative personnel composition,improve the working environment and other five countermeasures and suggestions.From the personal level put forward to improve the political position,fully understand the importance of grass-roots administrative work;Improve the sense of professional identity,cultivate good work quality;Do a good job of self-regulation,positive self-promotion and other 3 countermeasures.
