Perceived overqualification refers to a subjective perception that an individual's own qualifications(knowledge,experience,ability,etc.)exceed the post requirements,the organization lacks opportunities for development and progress,and it is difficult to achieve self-worth.Previous research found that the perception of overqualification is a double-edged sword.On the one hand,the perception of overqualification has a negative impact,causing the organization to face a series of problems such as negative attitudes of employees,slackness,withdrawal,anti-production,and staff turnover;on the other hand According to research,overqualified employees perceive that employees have the potential to bring benefits to the organization,such as organizational citizenship,innovation,and performance of employees who are happy to see them.This study takes work input as the perspective measurement,explores the relationship between overqualification perception and work input,and explores the role of psychological empowerment in the relationship between the two.This article explores the chain effect of organizational fairness and organizational identity between the perception of overqualification and work engagement;the use of cross-lag design to further clarify the quasi-causal relationship between the perception of overqualification and work engagement;and the basis of the basic psychological needs theory In the past,the psychological empowerment variable was introduced to explore the mitigation effect of psychological empowerment on the perception of over-qualification and work engagement.This research surveys employees of different nature enterprises across the country including Shaanxi,Zhejiang,Guangdong and other provinces.The questionnaire platform is used to issue questionnaires through multiple channels,such as WeChat,QQ,and email.For the first time,485 questionnaires were issued to recover valid data.440 copies,with a recovery rate of 90.72%;a second return visit of 312 participants,and 273 valid questionnaires were collected,with a recovery rate of 87.5%.Data processing was performed using SPSS19.0 and Amos23.0 programs,including factor analysis,descriptive statistics,correlation analysis,independent sample t-test,regression analysis,and cross-lag analysis.Get results:(1)The perception of overqualification significantly negatively predicts the work engagement of employees;(2)There is a negative correlation between the perception of excess qualifications and the sense of organizational justice of employees,and a positive correlation between organizational justice and employees' work engagement,and organizational justice plays a mediating role between the perception of excess qualifications and work engagement;(3)There is a negative correlation between the perception of overqualification and employee organizational identification process,and there is a positive correlation between organizational identification and employee work engagement,and organizational identification plays an intermediary role between the perception of excess qualification and work input;(4)Perceived overqualification has an impact on employees' work input through the chain intermediary role of organizational fairness and organizational identity.(5)Psychological empowerment slows down the negative impact of overqualification perceptions on employee work engagement.
