With the promulgation of the Law of the People’s Republic of China on the Promotion of Private Education and the Outline of the National Medium-and Long-term Education Reform and Development Plan(2010-2020)and other relevant documents and laws and regulations,the state has actively encouraged and strongly supported private education,providing new impetus for the reform and development of Private education in China.Since the 1990 s,China’s private higher education has achieved rapid development,and at present,private higher education has become an indispensable part of China’s higher education.In the final analysis,the competition in today’s society is the competition of talents.For private universities,teaching quality is the lifeline of the survival and development,so private universities reflect the importance of talents,and the key to improve the teaching quality is to have a high-quality team of full-time teachers.Stephen P·Robbins points out that "employee-first" organizations have more dedicated workforces,which in turn translates into higher employee productivity and satisfaction.The Outline of China’s Education Reform and Development states that: "Revitalization of the nation’s hope in education,the hope of revitalizing education in teachers",the teachers’ professional development under the influence of social environment and their status,but the private universities still exist more insufficient,especially the construction of teaching staff of this problem is more outstanding,the degree of teachers structure,knowledge reserve and public schools there is a certain gap,this restricts the healthy development of private universities,so how to give full play to the initiative and creativity of full-time teachers’ work and motivate them effectively is the top priority of private universities.This paper takes G private university as the research object,analyzes the current situation and existing problems of G private university,and tries to establish a more effective incentive strategy.The first part of this paper is the introduction,which mainly expounds the background,purpose,significance,domestic and foreign research status review,as well as the research ideas and methods of this paper.The second part is an overview of the relevant concepts and theories involved in this paper,mainly expounds the content motivation theory(Maslow’s hierarchy of needs theory,Herzberg’s two-factor theory),process motivation theory(Koto·Fromm’s theory of expectation,Locke’s theory of goal setting,Stasi·Adams’ theory of fairness),behavioral reconstructive motivation theory(Skinner’s,Hussey’s and Blanchard’s reinforcement theory,Hyde’s and Wiener’s attribution theory),and comprehensive motivation theory(Bowie’s and Lawler’s comprehensive motivation model)provide a solid theoretical basis for the subsequent research.The third part stated the present situation of G private university’s full-time teachers incentive strategy,introduced the G private university and its full-time teachers’ basic situation,analysis of the G private university teacher’s salary welfare motivation,existing full-time teachers professional development planning incentives,logistics present situation incentives and other incentives,elaborated the G private university full-time teachers inspire overall design and analysis of the questionnaire survey.The fourth part details the G private university problems existing in the current incentive strategy and analyzes the reasons,the problems existing in the current incentive strategy are mainly elaborated from the following aspects:lack of scientific evaluation system,insufficient guarantee of incentive and incomplete incentive measures;The G private university problems existing in the current incentive strategy to investigate its reason mainly has ignored the importance of performance appraisal,has yet to establish a reasonable pay system,full-time teachers degree is not high,and the scientific research consciousness weak,demand for full-time teachers incentive analysis does not reach the designated position,did not attach enough importance to full-time teachers professional development goals,lack of funding.The fifth part puts forward the suitable incentive strategy for G private university,the incentive strategy of private universities in adhere to the people-centered,fair and competitive,the combination of material incentive and spiritual incentive,the combination of positive incentives and negative incentives based on the principles of combining.Firstly,increase funding non-governmental university,on the one hand,through the government to get external funding support,on the other hand,G private university should actively develop campus industry and raise funds independently.Secondly,to establish a reasonable salary and welfare system,the first consideration in the formulation of salary system is fairness.The salary level should consider the ability of full-time teachers and the level of the school from which they graduated.Meanwhile,the welfare of full-time teachers should be increased and social security incentives should be strengthened.Thirdly,to make a good career development plan for full-time teachers,efforts should be made in three aspects:scientific planning of training for full-time teachers,optimization of promotion system of professional title for teachers,and construction of internal assessment mechanism.The fourth,G private university should pay attention to the diversification of the needs of full-time teachers and create opportunities for full-time teachers to participate in school management appropriately.Emotional incentives can also be used to make full-time teachers respected and needed,enhance their spirit of ownership and enhance cohesion.Fifth,to strengthen logistics support and improve the working environment,we can try to improve teaching facilities and office environment,implement flexible working hours for full-time teachers in need,reduce housing rent to enhance the sense of belonging of full-time teachers,and provide free gym cards for full-time teachers to improve their physical fitness.
