In the context of both opportunities and challenges,the enhancement of enterprise value and competitiveness largely depend on the efficiency and effect of knowledge workers transforming knowledge energy into production power.AEX is a private education and training institution listed on the New Third Board,with a group of knowledge employees.However,the phenomenon of frequent job-hopping,high turnover rate and low satisfaction exists among knowledge employees,which seriously affect the long-term stable development of the enterprise.Therefore,according to the characteristics of knowledge workers,how to do a good job in the construction of incentive system for knowledge workers and improve their job stability is an urgent problem to be solved by AEX training institution.This paper selects AEX training institution as the research object and analyze the existing incentive system for knowledge-based employees in the institutions.On the basis of Maslow’s demand theory,combined with the characteristics of teachers in private training institutions,through questionnaire survey and interview,we understand the choice of knowledge employees’ demands for satisfaction and importance among various demand factors.According to the survey,knowledge employees of AEX training institutions think that salary and welfare system,job security and training and learning opportunities are very important factors in work,but these factors score low in the satisfaction survey.According to the survey and interview results,the current incentive system of AEX has some problems,such as imperfect salary and welfare system,imperfect assessment system,limited personal development of employees,and employees’ lack of sense of belonging.Aiming at the problems existing in the enterprise incentive system,under the principle of adhering to the people-oriented principle and combining material incentive with spiritual incentive,the enterprise salary and welfare system should be optimized.Under the guidance of the principle of fairness and reasonableness,improve the assessment system of enterprise;Under the combination of positive reinforcement and negative reinforcement,the sense of belonging of knowledgeworkers is cultivated.In the process of optimizing the incentive system,personal interests and the overall interests of the enterprise should be consistent,so as to promote the personal career development of employees and seek long-term and stable development of the enterprise.
