| Excellent faculty and stable teaching quality are the guarantee for the healthy and long-term operation of off-campus training institutions.Under the dual factors of rigid demand and profit-seeking motives,the scale of training institutions has been rapidly expanded,but the quality has not been improved simultaneously.One of the important reasons is the instability of the teaching staff.At present,the resignation of teachers of off-campus training institutions has become a stumbling block that affects the improvement of the educational quality and expansion of off-campus training institutions.Only by in-depth analysis of the attitudes behind the resignation behavior of teachers in training institutions can we understand the essential reasons for the resignation behavior of teachers.This article aims to explore the current situation of teachers’ resignation intentions of training institutions and the influencing factors of their resignation behavior,so as to provide reference for training institutions to take further preventive measures to stabilize the teaching team and promote healthy development.In this paper,the teachers of off-campus training institutions in X City are selected as the research object,and the Price-Mueller model is used as the analytical framework to analyze the four factors that affect the turnover intention of the teachers of off-campus training institutions in X City,including the individual,process,structure and environment.On the basis of the existing studies,the relationship hypothesis among the dimensions of teachers’ turnover intention in training institutions based on the Price-Mueller theory is established.The author conducted a questionnaire survey on 15 off-campus training institutions in Q Block,X City.315 questionnaires were collected,of which 309 were valid,with a recovery rate of 98.10%.On the premise of test reliability and validity of qualified(alpha=0.703,0.788,0.742,0.776,0.763,KMO=0.851),the demographic variables of institutions for training teachers for the single factor analysis of variance.The results showed that there were significant differences in the resignation intention of teachers in off-campus training institutions in terms of marital status and teaching years(P<0.05).Secondly,the correlation analysis is conducted.The results show that there is a significant negative correlation between the turnover intention of teachers in training institutions and individual,structure and process variables,and a significant positive correlation with environmental variables.Finally,using regression analysis method,with turnover intention as dependent variable(Y)and teachers’ turnover factors as independent variable(X,X=X1+X2+X3+X4),a multiple linear regression model of turnover intention Y and influential factors X was established:Y=5.794-0.232X1-0.295X2-0.637X3+0.135X4(where X1 represents the process variable;X2 is the individual variable;X3 represents the structural variable;X4 stands for environment variable).The author analyzed the interview results of teachers’ turnover intention in off-campus training institutions,and concluded that the influential factors of teachers’ turnover intention included excessive work pressure and low career happiness;Slow personal growth and divergent career paths;Low level of welfare,lack of work motivation:Conflicting value orientations and obsolete management methods.According to the above research results,the author puts forward the following policy suggestions:reduce the workload of teachers and give them warmth;Build a learning team to help teachers grow;Respect teachers’ autonomy and optimize the compensation scheme;To reshape the teaching environment and optimize the organization and management. |
