Research On Incentive Factors Of City Marathon Volunteers

With the further development of social economy,people’s awareness of physical fitness has been continuously improved,and various cities in China have successively held city marathon events.Volunteer service,as one of the logistics work of large-scale sports events,provides free and high-quality services for the smooth running of the events,and plays a great role in the operation and success of the events.However,through consulting the literature,it is found that the research on sports volunteer motivation in China is not perfect at present,and the theoretical research and practical exploration need to be further improved.The concrete manifestation is that the continuity of volunteers’ participation in volunteer service is not strong,the quality of volunteer service needs to be improved,and volunteers quit halfway.Consequently,it is necessary to make targeted research on volunteers.This paper takes Quancheng Marathon university student volunteers as the research group,and from the importance and satisfaction of subjective judgment of city marathon volunteers on various incentive factors,analyzes and discusses the problems existing in the incentive process of city marathon volunteers,and present corresponding suggestions.First off,by combing and integrating other scholars’ related literature on volunteer incentive factors and sports volunteer motivator,this paper concludes 16 motivators that can motivate university student volunteers in urban marathon;Secondly,based on the previous literature,develop a questionnaire for this study,distributed 300 questionnaires and collected among college students volunteers,and 262 valid questionnaires were collected;Finally,SPSS25.0 statistical software is used to analyze the collected data comprehensively and deeply,and the hypothetical model is revised according to the empirical research results,and the following conclusions are obtained:(1)City marathon university student volunteers think that 16 motivational factors have very important motivational effects,and they have high scores on their importance,among which the top three motivational factors with the highest importance are ability exertion(4.21),job recognition(4.10)and working conditions(4.07).(2)City marathon university student volunteers actually feel low satisfaction with 16 incentive factors,among which the three lowest satisfaction scores are performance appraisal(2.91),training effect(2.90)and working time(2.64).(3)There are significant differences between the degree of satisfaction and importance of 16 incentive factors actually felt by university student volunteers in urban marathon,and the scores of volunteers on the importance of each factor are obviously higher than the scores of satisfaction of their actual feelings.This shows that the satisfaction degree of city marathon university student volunteers with various incentive factors has not reached their expectations,which can not effectively stimulate their work enthusiasm.(4)Through exploratory factor analysis,the 16 incentive factors of urban marathon volunteers can be condensed into four common factors: pre-competition management factor,job value factor,job evaluation factor and work environment factor.Among them,pre-competition management factor includes six incentive factors such as selection process,training mode,training time,training effect,subsidy policy and reward mode.Job value factors include four incentive factors: job sense of accomplishment,job challenge,job recognition and ability exertion.Job evaluation factors include performance appraisal,disciplinary system and reward system.Working environment factors include interpersonal relationships,working conditions and working hours.(5)There is a significant positive correlation between the satisfaction degree of city marathon volunteers with various incentive factors and the overall incentive degree,which shows that the managers of city marathon volunteer organizations can enhance the incentive effect by improving the satisfaction degree of university student volunteers with various incentive factors.Finally,according to the conclusion of empirical research,aiming at the problems existing in the process of voluntary organization’s incentive to city marathon volunteers,this paper puts forward corresponding incentive strategies from four aspects: pre-competition management,job value,job evaluation and working environment.
