| In recent years,education and training have developed rapidly in China,especially in primary and secondary schools.Teachers are the fundamental guarantee of the quality of education and training as well as the core competitiveness of training institutions.In order to have an in-depth understanding of teacher management in primary and secondary education and training institutions,this study conducted an empirical study on P institution and carried out theoretical analysis with the help of quasi public goods theory,human resource management theory and teacher professional development theory.Established in 2009,P has grown from one front room to more than 20 campuses and now has more than 240 teachers.In this study,180 questionnaires were distributed,166 were recovered and 165 were valid.In addition,15 teachers were selected by classified sampling for in-depth interviews.The survey results show that the majority of teachers in P institution are teachers under 30 years old(74%)and married(50%).The main composition of education is bachelor’s degree(56.97%)and master’s degree(25.45%).The length of service of teachers in P institutions is relatively short,among which 49.7% are 1-4 years,and the majority are 1-2 years.Among them,38.18% are less than 1 year,and only 12% are senior teachers who have worked for more than 5 years.52 percent of the teachers thought the assessment of the institution was reasonable,more than half of the teachers were satisfied with the management of the institution’s teachers,only 27 percent were satisfied,and 14 percent were dissatisfied,and 36 percent thought the institution provided little training for teachers.The field investigation found that the teacher in charge of class management was less satisfied than the teacher in charge of class management.On the whole,the number of teachers in P institution is sufficient,but the turnover frequency is fast,and the teaching staff is not stable.The age structure of teachers is not reasonable enough.From the perspective of human resource development and teacher professional development,teachers’ salary and income do not match the intensity of work,the performance evaluation standard is not scientific,and the salary and welfare system needs to be improved.The classified management system of class teacher and class teacher leads to the low professional identity of teachers engaged in class management,and the strength of teacher training is not enough to support the professional development of teachers,which is not conducive to the organization to provide stable and high level education quality for the society.In view of the problems existing in the teacher management of P institution,this study puts forward some Suggestions: improve the performance appraisal system,improve the management work of head teachers,and also hope that the education administrative department can strengthen the macro guidance and create a good social environment for the progress of private education training institutions. |
