Affected by the pressures of work,life and family,the phenomenon of job burnout has been widespread in the civil servants,especially in the civil servants at the county and township levels.Young civil servants in towns and townships are the main force of township work.If this group appears job burnout,their enthusiasm for work will be reduced,leading to a decline in the executive power and work efficiency of the township government,which will have a negative impact on the development of the local economy.How to alleviate the job burnout of young civil servants in towns and villages has become a hot topic of academic attention and research.Based on Conservation Of Resource Theory,Job-Person Fit Theory,Motivation-health two-factor theory and Maslow-Need-hierarchy Theory,this paper studies and analyzes the problem of job burnout of young civil servants in towns and townships by means of questionnaire survey,semi-structured interview and thematic analysis.By analyzing the collected data from questionnaire and the collation and analysis of the interview data,this paper constructs an analysis framework of the causes of the job burnout of young civil servants in towns and townships from the three levels of individuals,organizations and society,and puts forward countermeasures and suggestions to alleviate the job burnout of young civil servants in towns and townships.Through research and analysis,it is found that the factors leading to the job burnout of young civil servants in towns and townships are mainly reflected in the individual level,the organization level and the social level.At the individual level,the reasons mainly include three reasons:unsatisfied personal expectations,poor self-adjustment and adaptability,and improper interpersonal relationship handling.At the organizational level,the reasons include imperfect promotion mechanism,low salary and treatment,lack of diversified training opportunities,hard working environment,small number of township administrative establishment,frequent inspection and assessment by superior departments,imperfect post rotation and flow mechanism,and work overload.At the social level,the reasons are mainly reflected in the low degree of social support and recognition,high social expectations,and insufficient positive social publicity.Based on the analysis of the reasons,six countermeasures and suggestions are put forward to alleviate the job burnout of young civil servants in towns and townships.First,to improve self-cognition and discover the meaning of work;Second,innovate the training mechanism to guide the overall development;Third,to improve the organization mechanism and broaden the space for growth;Fourth,improve the welfare system to stimulate the enthusiasm of work;Fifth,to create a good environment,improve the comfort of work;Sixth,increase social support and create a harmonious atmosphere.These countermeasures and suggestions provide reference for alleviating and improving the job burnout of young civil servants in towns and townships.
