| This study focuses on female frontline services employees(e.g.,cosmetics,clothing,services industry)in the organization to explore the influence of the social pressure of apperence,self-objectification,self-identity style,on work engagement.Using The sociocultural attitudes towards appearance scale,self-objectification questionnaires,Identity Style Inventory,Utrecht work engagement questionnaires as research tools.A questionnaire survey was conducted among 400 female frontline service employees in cosmetics,clothing and service sales industries,and 327 valid questionnaires were collected.The research conclusions are as follows:(1)Social pressure on the social pressure of apperence,self-objectification,self-identity,and work engagement have significant differences among different demographic sociological variables:Firstly,the level of outward social stress of employees with shorter working years was significantly higher than that of individuals with longer working years.Second,the level of self-objectification of employees aged30-40 is significantly higher than that of individuals of other age groups.Thirdly,the information style level of employees with higher educational level is significantly higher than that of individuals with lower educational level.Fourth,the level of work engagement of employees who have worked for 3-5 years is significantly higher than that of individuals who have worked for other years.(2)The social pressure of apperence significantly negatively predicted work engagement,and the higher the social pressure of apperence was,the lower the degree of work engagement was;(3)The social pressure of apperence positively predicted the degree of self-objectification.The higher the social pressure of apperence was,the higher the degree of self-objectification was.(4)Self-objectification significantly negatively predictedwork engagement.The higher the degree of self-objectification,the lower the degree of work engagement;(5)Self-objectification mediated the relationship between the social pressure of apperence and work engagement,and the social pressure of apperence indirectly affected work engagement through self-objectification.(6)Self-identity style regulating role between the social pressure of apperence and work engagement,when individuals’ self-identity style is informative or normative,the social pressure of apperenceon the negative impact of work iengagement is smaller than when the individual is diffused style.Based on the above conclusions,this study puts forward the following suggestions to alleviate the negative impact of the social pressure of apperence on work engagement of female frontline services employees:(1)Human resource managers should make good use of psychological tests in the recruitment,understand the different characteristics of employees,match suitable positions and develop targeted training programs.(2)Enrich the connotation of ideal appearance and reshape employees’ inner cognition of ideal beauty.(3)Build a learning-oriented organization,,provide image-building courses and training.Carry out the training of anti-pressure ability and psychological quality.(4)Make good use of different leadership styles to create an open,diverse,inclusive and harmonious organizational atmosphere. |
