In the context of the "new normal" of China's economy,with the deepening of anti-corruption policies,the hotel industry is facing increasing market competition.How to enhance the core competitiveness of hotel enterprises from the perspective of people is becoming the focus of business managers.As the latest research field of enterprise human resource management,psychological capital can play a stronger role than human capital and social capital.At present,the related research on psychological capital in China is started later.On the base of combed the related research at home and abroad,the author combined the psychological capyical with the stressor and working condition faced by the hotel industry and constructed the mediating model of psychological capital,which can help to verify the universal applicability of the four-dimensional structure model of psychological capital and analyze the connotation and mechanism of the structure.At the same time,taking the stressor as the former variable,the paper studies the differentiated impact of different stressor on the psychological capital,which further expands the research on the former variables of paychological capital and verifies the mediating role of psychological capital.Based on the cognitive transactional theory,conservation of resources theory(COR)and the theory of psychological capital,this paper takes the hotel employees as the research object,builds the theoretical model on the base of literature review of the work stressor,psychological capital and work engagement.Using foreign mature scale,the data were collected by interview and questionnaire,and analyzed by descriptive statistical analysis,exploratory factor analysis,confirmatory factor analysis,correlation analysis and regression analysis by using SPSS and AMOS software.Through the empirical study,the following conclusions are drawn: First,the psychological capital includes the four sub-dimensions of self-efficacy,hope,optimism and resilience.As an integrated resource combination,the psychological capital as a whole can play a stronger role than the sum of the four dimensions.Second,the employees' perceived hindrance stressor is significantly negative correlated with the employees' psychological capital and work engagement.The correlation between the challenge stressor and the employees' psychological capital and work engagement is not significant.Third,the whole and the sub-dimensions of paychological capital are positively related to the employees' work engagement.Among them,the resilience dimension has a stronger effect on the work engagement.Fourth,the psychological capital can mediate the negative impact of the hindrance stressor on the hotel employees' work engagement.
