The Relationship Between Leader Support Behaviors And Team Members’ Job Burnout | Posted on:2022-04-29 | Degree:Master | Type:Thesis | Country:China | Candidate:K W Li | Full Text:PDF | GTID:2505306722970599 | Subject:Applied Psychology | Abstract/Summary: | PDF Full Text Request | With the the rapid development of information technology and smart technologies brings more and more development pressure to enterprises,individual employees have become the most concrete carrier of these pressures,and the phenomenon of job burnout has become increasingly prominent,which brings a large number of negative impacts to employees and organizations.A lot of research results have been made in the academic circles on the causes of job burnout.The results of existing research focus on the influence of organizational environmental factors or individual factors.In the actual environment of enterprises,leadership support is an important factor that influence job burnout.The current research on exploring job burnout from the perspective of the interaction between leadership behavior and subordinates’ individual traits is still insufficient.Therefore,this study intends to explore the relationship between leadership supportive behavior and job burnout,as well as the role of obstructive stress and neuroticism.This study adopts pre-study of interview research and questionnaire.The interview study was conducted using a semi-structured interview format with 16 fulltime employees who were tested on their levels of neuroticism traits.The interview data obtained was eventually collated and explore the influence of obstructive stress and neurotic traits in the relationship between leadership support behavior and job burnout.The questionnaire has been designed at three time points.The interval of each time point is 1 month.All core variable data are filled in by team members,and demographic data are filled in by both managers and team members.For the first stage,independent variable data are collected,including demographic variables,perceived supportive behaviors of leaders and neuroticism of subordinates: for the second stage,mediating variable data are collected for team members’ obstructive stress in the past month;for the third stage,outcome variable data are collected for team members during the past month of job burnout.Finally,a total of 404 valid questionnaires from different industries are collected.Descriptive statistics,reliability and validity analysis,correlation analysis and regression analysis are performed on the data obtained to test research hypotheses.The results show that leadership supportive behavior negatively predicts obstructive stress and job burnout among team members.Obstructive stress positively predicts job burnout.Obstructive stress mediates the relationship between leader’s supportive behavior and team members’ job burnout.Team members’ neuroticism mediates these relationships.When team members’ neuroticism is high,the negative influence of leadership supportive behavior on team members’ obstructive stress decreased.Meanwhile,the moderating effect can also predict job burnout through the mediation of obstructive stress.The results of this study suggest that allowing team members to perceive supportive leadership behaviors can alleviate members’ perceptions of hindering stress and thus inhibit the development of job burnout;the utility of perceived supportive leadership behaviors is reduced in the face of highly neurotic team member.The research results inspire the organization to pay attention to the conversion of management concepts and management support behavior training for managers,and guide managers to choose effective management measures according to the traits of employees. | Keywords/Search Tags: | Job Burnout, Leader Support Behaviors, Hindrance Stress, Neuroticism | PDF Full Text Request | Related items |
