The Influence Of Job Stress On The Turnover Intention Of Employees In The Education And Training Industry: A Moderated Mediation Model

Abstract/Summary:
The outbreak and spread of COVID-19 have had a huge impact on all industries,especially the education and training industry.When force majeure strikes,employees are the key for enterprises to resist and overcome difficulties.In order to reduce the turnover rate of enterprises and promote the healthy development of enterprises,the research is devoted to explore the current situation of employees in the education and training industry,and verifies the turnover intention model which takes job stress as the antecedent variable,thriving at work as the mediating variable,and person-organization fit as the moderating variable.In this study,482 employees in the education and training industry were selected as the research objects.The scale of job stress,the scale of thriving at work,the scale of person-organization fit and the scale of turnover intention were used as the research tools.Then,the data were analyzed by SPSS 23.0 and Amos 23.0.The results are as follows:(1)The turnover intention of employees in the education and training industry is low.(2)There are differences in the demographic variables of job stress,thriving at work,person-organization fit and turnover intention of employees in the education and training industry.(3)The results show that there is a correlation between job stress,thriving at work,person-organization fit and turnover intention;job stress can positively predict turnover intention,negatively predicts thriving at work,thriving at work can negatively predicts turnover intention.(4)Thriving at work plays a partial intermediary role between job stress and turnover intention.(5)The mediating effect of thriving at work on job stress and turnover intention is moderated by the person-organization fit of employees in the education and training industry.Therefore,by controlling work pressure,improving working conditions and organizational management,enterprises can improve employees’ thriving at work,and ensure that employees have a good match with the organization,which can effectively reduce employees’ turnover intention in order to realize a good development of enterprises.
