The health,well-being and efficiency of employees are the core competitiveness of enterprises,but in the cruel market environment,enterprises will inevitably shift the pressure on employees.Excessive work pressure may cause work-family conflicts among employees,affect their perception of physical and mental health and happiness,and thus affect the operating efficiency of enterprises.Some enterprises try to make up for the lack of employee well-being through material rewards and other measures,but ignore the effect of the inclusive climate on the psychological demands of employees,such as work-life balance,value affirmation and self-satisfaction.Well-being oriented stress management has attracted increasing attention from the industry and academia.It is of great significance to study job stress and employee well-being for employee development and enterprise performance.Drawing on work demand-resource model,resource conservation theory,work demand-resource model and self-determination theory,the study constructs a moderated mediation model to explore the depletion path of work stress on employee well-being,and revealed the mediating role of work-family conflict and the moderating role of inclusive climate.Questionnaire survey was conducted on employees from Chinese enterprises,and 820 samples were analyzed by SEM using Mplus 8.The moderated mediating effect test was performed using the deviation-corrected percentile Bootstrap method and the latent adjustment structural equation(LMS).The results show that:(1)Job stress significantly predict employee well-being;(2)Work-family conflict plays a mediating role between job stress and employee well-being;(3)Inclusive climate negatively moderated the indirect effect of job stress on employee well-being through work-family conflict such that this indirect effect was weaker when inclusive climate is higher;(4)Inclusive climate negatively moderated the relationship between job stress and work-family conflict such that this relationship is weaker when job stress is higher.Therefore,the “inclusive climate” of the organization is as important as the “work-family conflict” of the employee in stress management,and efforts should be made to improve the employee well-being by balancing work-family relationships and creating the organizational climate.The conclusion is of supplement to employee well-being orientated theories and guiding significance to the management practice.
