| Leisure is recognized as a key life domain that can bring pleasure and enjoyment and contribute to the quality of life.With the rapid development of society and economy,employees pay more and more attention to work-leisure conflict caused by the need to balance work role and leisure role.However,previous studies on the antecedents of work-leisure conflict mainly focused on objective work factors,and it was not clear how job crafting affected work-leisure conflict.This study carried out two studies from the perspective of resource gain and resource loss.The first study adopts “job crafting”,“achievement goal”,“thriving at work” and “work-leisure conflict” scales,to investigate the positive influence of job crafting on work-leisure conflict.The second study adopts “job crafting”,“achievement goal”,“role overload” and “work-leisure conflict” scales,to investigate the negative influence of job crafting on work-leisure conflict,so as to enrich and improve the relevant research on work-leisure conflict.The results reveal that:(1)Job crafting negatively predicts work-leisure conflict.In other words,employees with a high level of job crafting experienced less work-leisure conflict.(2)Thriving at work mediated the relationship between job crafting and work-leisure conflict,that is,employees’ job crafting behavior influences work-leisure conflict through thriving at work.(3)The relationship between job crafting and thriving at work is negatively moderated by performance goals,that is,employees with a high level of performance goal engaged in job crafting behaviors and experienced less sense of thriving at work.(4)Role overload mediated the relationship between job crafting and work-leisure conflict,that is,employees’ job crafting behavior influences work-leisure conflict through role overload.(5)Mastering goals positively moderated the relationship between job crafting and role overload,that is,employees with high mastery goals engaged in job crafting experienced a higher level of role overload.(6)Performance goals positively moderated the relationship between job crafting and role overload,that is,employees with high level of performance goals experienced a higher level of role overload when engaged in job crafting.The results show that job crafting affects work-leisure conflict through thriving at work and role overload,while performance goal and mastery goal play a moderating role.Our findings explained the mechanism and boundary conditions of the relationship between job crafting and work-leisure conflict.This indicates that encouraging employees to engage in job crafting might help employees perceive thriving at work,but it may also lead to role overload,which can have a different impact on work-leisure conflict.Additionally,organizations should pay attention to employees with a high level of achievement goals. |
