Technological innovation and interdependence between work functions make more organizations change from traditional hierarchical structure to flat multi team structure,and team has become the mainstream work mode within the organization.Team based organizations can learn and complete tasks faster and more effectively to adapt to the external environment,so the effectiveness of the team is crucial to the overall efficiency of the organization.Due to the individual differences in demand,value,behavior and other aspects within the team,the work team has a lasting and prominent contradiction tension.However,paradoxical leadership can effectively improve this situation and promote team effectiveness,because it can meet the structural needs of the organization and the needs of different team members.At present,most researches on paradoxical leadership are based on the individual level,ignoring the relationship between paradoxical leadership and team level.Therefore,this study explores the relationship between paradoxical leadership and team adaptability and its process mechanism from the team level under the background of changeable organizational situations.In this study,2-wave data collection study design and questionnaire survey were used,and data was collected from different industries and different types of enterprise work team members with an interval of 3 weeks.Finally,254 valid surveys were collected from 60 teams,with a recovery rate of 82.7%.In order to analyze whether Paradoxical team leadership can effectively predict the team adaptation and team performance through the inclusive climate,Multilevel structural equation model method was used to test the research hypotheses.The results of data analysis show that:(1)Paradoxical leadership is positively related to inclusive climate,team adaptation and team performance;(2)Inclusive climate is positively related to team adaptation and team performance;(3)Inclusive climate plays a significant mediation role between paradoxical leadership and team adaptation,and also between paradoxical leadership and team performance.The results of this study show that paradoxical leadership is the strengthening factor for team adaptability,and creating an inclusive team climate is a key process to enhance team adaptation and promote team performance.Theoretically,this research reveals the mechanism of paradoxical leadership on team adaptation and team performance from the team level,and enriches the relevant literature;in practice,the results of this study have certain guiding significance for improving team adaptation and team performance from the perspective of paradoxical leadership.
