| With the deepening development of economic globalization,especially the prosperity of Internet economy and the rapid development of artificial intelligence in recent years,enterprises are facing more and more severe market competition pressures such as shortened product life cycle and rapid iteration of technology.Creativity is increasingly becoming the key factor for the sustainable development of organizations and the maintenance of competitive advantages.As the basic unit of enterprise work,team creativity determines the enterprise’s creative strength to a certain extent.Team work experience,as the team’s existing human capital,plays an important role in the process of team work,but the black box of its influence mechanism on job-related performance has not been completely opened.Scholars based on the inertia view believe that work experience makes the team continue to work in the existing way,ignoring the attention to the new scheme,which has a negative impact on team creativity.Scholars based on learning view believe that the team will acquire and reorganize knowledge from past work experience,internalize skills and improve team creativity.In addition,team work experience is also fully studied in the working situation of our country,and most researches equate team cotenure with team work experience,ignoring the role of other qualitative factors.How to balance the influence of team work experience on team creativity and the mechanism between the two are all issues to be studied.In the era of knowledge economy,knowledge and experience management is an important means of team promotion,which has a significant positive impact on promoting organizational learning,actively creating and enhancing core competitiveness.The knowledge,experience and skills of the team can only be used by other members through open sharing and interaction,and internalized into the core competence of the team.The accumulation of working experience enriches members’ professional knowledge,improves their professional skills,and changes their internal attitudes and motivations.However,the openness of experience and the reorganization of knowledge in the team are not completely unblocked.In fact,due to many factors such as evaluation and competition in the workplace,most people are not willing to voluntarily open their experience or share only superficial knowledge.Team members’ experience learning and knowledge reorganization require the joint participation of each member.Members’ experience openness is closely related to team goal orientation,which will affect the quantity and quality of team opening experience.Based on the theory of goal orientation,this study introduces team learning goal orientation and discusses the boundary conditions of team work experience on team creativity.In view of the above research objectives,this study attempts to explore the mechanism of the influence of team work experience on team creativity through designing and verifying a regulated intermediary model from the perspective of social exchange theory and goal orientation theory.At the same time,boundary conditions are introduced to explore their moderating effects on team learning and team member exchange mediation from the perspective of team learning goal orientation.Firstly,this study systematically reviews previous researches on team work experience,team learning,team member exchange,team creativity,and team learning goal orientation.Secondly,through combing the research results of previous scholars,this paper explores the breakthrough point of the research and puts forward the relevant assumptions of this research.Based on a survey of more than 10 enterprises in Hangzhou,327 valid questionnaires from 72 teams were collected.SPSS 20.0 and AMOS 21.0 and other software were used to analyze and verify the models and assumptions proposed in this study.Finally,the research results are discussed and the shortcomings of this research are reflected,so as to look forward to valuable research directions in the future.The main conclusions of this study are as follows:(1)Team work experience has a significant positive impact on team creativity;(2)Team work experience significantly positively affects team learning and team member exchange;(3)Team learning and team member exchange play an intermediary role between team work experience and team creativity;(4)Team learning goal orientation positively regulates the relationship between team work experience,team learning and team creativity.When the team learning goal orientation is higher,the stronger the relationship between team work experience,team learning and team member exchange is,and vice versa;(5)Team learning goal orientation positively moderates the mediating effect of team learning and team member exchange between team work experience and team creativity.The stronger the team learning goal orientation,the stronger the mediating effect of team learning and team member exchange between team work experience and team creativity,and the weaker the opposite. |
