The report to the 19th national congress of the communist party of China(CPC)calls for "promoting the construction of integrity and the institutionalization of voluntary service,and strengthening the awareness of social responsibility,regulation and dedication." Because voluntary service plays an important role in social governance and spiritual civilization construction,it is of great significance to ensure volunteers’continuous participation in voluntary service.Relational job characteristics refer to the contact opportunities between employees and clients,as well as the possibility and degree of employees’ influence on others’ lives.As an important organizational variable,it can affect volunteers’ willingness to re-participate by contacting with volunteer clients and influencing their lives.Previous studies mainly discussed volunteers’ participation attitudes from the perspectives of individual characteristics and motivations of volunteers,but there is still a lack of research on volunteers’ willingness to re-participate from the perspective of voluntary organizations.Based on this,this study combined with the new situation and shortcomings of existing research faced by current volunteer organizations,and took the social identity theory as the theoretical basis to explore the impact of relational job characteristics on volunteers’ willingness to re-participate and the mechanism of action.The main research contents and conclusions are as follows:In the first study,617 volunteers of large-sport events were taken as the research object,and a questionnaire survey was conducted.It was found that the relational job characteristics positively affected volunteers’ willingness to re-participate in the games,and organizational commitment played an intermediary role.Relational job characteristics positively affect the organizational commitment and commitment to beneficiaries.The organizational support mediates the relationship between relational job characteristics and commitment to beneficiaries.In the second study,421 volunteers who have participated in volunteer service for a long time were taken as the research object.Organizational commitment and commitment to beneficiaries play an intermediary role.The organizational support mediates the relationship between relational job characteristics and organizational commitment.The contribution of this study is mainly reflected in the following aspects:firstly,the factors affecting volunteers’ willingness to re-participate are verified from the perspective of organization,and the willingness to continue to participate can be strengthened through effective relational job design.Secondly,on the basis of organizational commitment research,the research on service object commitment is expanded,which proves that service object commitment is also an important mechanism affecting volunteers’ willingness to re-participate.Finally,it is proved that the mechanism of action between the relational job characteristics and the willingness of volunteers to re-participate is different in the volunteers of large-scale competitions and long-term volunteers,which helps to fully understand the continuous participation of volunteers.
