| Along with the thoroughly opening of the Chinese banking sector, the foreign banks with powerful advantages become huge threat to the state-owned commercial banks. During the fierce competition, the banks who have the first-grade human resources can take advantages. Whether the state-owned banks can attract and keep the employees especially the core ones decides their survival and development.To the employees of the state-owned banks, it depends on how they feel the banks cherish their contributions, care their well-beings and the exchanges with their direct leaders whether they can work efficiently ,whether they can keep high responsibility ,loyalty and enthusiasm to the bank and its management goal, whether they can attain satisfaction from their work.The goal of the research is to discuss the effects of perceived organizational support and leader-member exchange of employees to their organizational commitment and job satisfaction, find the influence mechanism of these four concepts, provide valuable suggestions to the state-owned banks for their management of the branches of counties and towns.Such conclusions can be attained from the analysis of the investigating questionnaires from 253 employees of state-owned commercial banks.(1)Except the second half of the fifth hypothesis hasn't been verified,all the other hypothesis of the research has been verified.<1>.Perceived organizational support of employees can positively predict their organizational commitments.<2>.Perceived organizational support of employees can positively predict their job satisfaction.<3>.The level of leader-member exchange of employees can positively predict their organizational commitments. <4>.The level of leader-member exchange of employees can positively predict their job satisfaction.<5>.Perceived organizational support of employees can be moderator in the influence mechanism of employees'leader-member exchange to their organizational commitments. But under what level of Perceived organizational support can their leader-member exchange be higher related to organizational commitments hasn't been verified.<6>.Perceived organizational support of employees can be moderator in the influence mechanism of employees'leader-member exchange to their job satisfaction.When employees have higher POS,their leader-member exchange is higher related to job satisfaction.<7>.The organizational commitments of employees can positively predict their job satisfaction.(2)Demographic variables all can influence employees'perceived organizational support, leader-member exchange, organizational commitment and job satisfaction , especially earnings, posts and which banks they work for have significant influence.(3)All the four variables in the research are positively related. |
