Objective1.To investigate the status quo of nurses’ individual career planning,professional self-concept and their perceived professional benefit in two tertiary hospitals,to analyze the relationship among them.2.Objective to explore the influence of demographic variables,nurses’ professional self-concept and career benefit on their career planning.3.Through semi-structured interviews,this study explored the influencing factors of nurses’ professional self-concept and sense of professional benefit on their career planning,so as to provide empirical basis for the construction of intervention mode of nurses’ individual career planning.MethodsThe first part is a cross-sectional study;The second part is qualitative research of descriptive phenomenology.The details are as follows:1.Cross-sectional study: from September 2018 to July 2019,the researchers conveniently selected 650 nurses from two tertiary hospitals in Jining City as the research objects;The questionnaire of general data,Professional Self-Concept of Nurses Instrument,Nurses’ Perceived Professional Benefits Scale and individual career Management Questionnaire were used as a survey tool.The database is established by Excel software,and the collected data are analyzed by SPSS 22.0 software,which included descriptive analysis,independent sample t-test,ANOVA,Pearson correlation analysis,Hierarchical regression analysis,etc.2.Descriptive phenomenological qualitative research: from July to September in2019,based on the principle of data saturation,the researchers selected nurses who participated in the preliminary survey for semi-structured qualitative interview.The interview data included self-designed general information questionnaire and semi-structured interview outline.The interview materials were imported into the software NVivo 8.0 in the form of documents for analysis.Results1.Results of questionnaire survey:(1)The total score of nurses’ individual career planning was(48.99±5.01),and the average score was(2.72±0.28),which was above middle level,the average scores of each dimension from high to low were continuous learning(3.14±0.40),career goals(2.90±0.45),self-presentation(2.79±0.46),relationship-focused(2.77±0.52),and career exploration(2.04±0.62).Among them,the highest average score was continuous learning score(3.14±0.40),Career exploration score was the lowest average score(2.04±0.62).Gender,age,working years,education background,position,title,employment form,monthly income,specialist nurses have an impact on nurses’ individual career planning.(2)The total score of nurses’ professional self-concept was(93.42±7.96),and the average score was(3.11±0.27),which was in the moderate to positive level.The average scores of each dimension from high to low were skill(3.37±0.35),flexibility(3.34±0.35),leadership(3.00±0.41),communication(2.96±0.33),satisfaction(2.93±0.31).Among which the highest average score was skill(3.37±0.35),the lowest average score was satisfaction(2.93±0.31).(3)The total score of nurses’ professional benefit of gain was(123.10±9.40),and the average score was(4.24±0.32),which was above the middle level.The average scores of each dimension from high to low were good nurse-patient relationship(4.38±0.38),self-growth(4.32±0.44),team belonging(4.26±0.42),positive occupational perception(4.22±0.37),relatives and friends approve(4.07±0.44).The good nurse-patient relationship(4.38±0.38)is the highest point,relatives and friends approve score(4.07±0.44)was the lowest average score.(4)There was a significant correlation between nurses’ professional self-concept,total scale of nurses’ professional benefit and their career planning(P < 0.001).Nurses’ individual career planning and their professional self-concept were significant correlation(r = 0.500,P < 0.001);Nurses’ individual career planning and nurses’ career benefit were significant correlation(r = 0.453,P < 0.001).(5)The results of hierarchical regression analysis show that the five independent variables of nurses’ gender,working years,education background,Position of head nurse,professional nurses,flexibility,skills,team ownership and positive occupational perception of nurses’ occupational benefit enter the regression equation.After controlling the general data,the two dimensions of nurses’ professional self-concept can explain10.8% of the total variation of dependent variables;The two dimensions of nurses’ occupational benefit can explain 10.6% of the total variation of dependent variables.2.Results of semi-structured interviewIn the part of qualitative interview,there are three themes: theme 1: individual internal factors(personal quality,technical ability,flexible and effective response,self-regulation);Theme 2: environment and policy(work environment,policy support);Theme 3: social support(family support,colleague support,leadership humanistic care).Conclusion1.Nurses’ professional self-concept,sense of professional benefit and individual career planning are in the upper middle level.2.The factors which affect their career planning level includ nurses’ gender,working years,education background,Position of head nurse,specialist nurses,skill and flexibility,positive career perception and team belonging.3.Individual internal
