| On February 25,2020,the Ministry of Human Resources and Social Security officially announced to the society that prefabricated construction workers have become one of the new occupations,indicating that the national and industry environment pays more and more attention to prefabricated construction talents.With the development of prefabricated buildings,the requirements for the professional quality of talents in prefabricated construction are becoming higher and higher.To do a good job in the training,selection,evaluation and use of prefabricated construction talents is not only the key to improve the level of prefabricated construction,but also an important and urgent task in the implementation of construction industrialization.However,at present,most construction enterprises have a backward concept of human resource management for construction skilled workers,which has been difficult to meet the requirements of the development of the new era.In recent years,competency theory has become one of the research hotspots in the fields of human resource management,psychology and pedagogy.Human resource evaluation theory represented by competency theory has been more and more widely recognized and used.Human resource management based on competency model can help enterprises to better achieve personnel management and training.At present,the research results of the competency model of construction workers in the construction industry are scarce,and they are not related to the competency model of prefabricated construction workers.Therefore,it is necessary to discuss the competency model of prefabricated construction workers.This study is divided into three stages.The first stage is the extraction of competency of prefabricated construction workers.Above all,the literature is screened through the search of subject words,and the initial competency is extracted from the literature according to the theory of competency and the characteristics of prefabricated building construction.Secondly,the work analysis method is used to analyze the competence of prefabricated construction technical workers from the recruitment requirements,work contents and selection criteria of prefabricated construction technical workers.On this basis,the behavior events of the prefabricated construction technical workers with excellent performance are interviewed,and the competency characteristics of the supplementary prefabricated construction technical workers are extracted.Finally,based on the expert group discussion on the accuracy of competency and its behavior description,26 competencies and behavior descriptions of prefabricated construction workers are obtained.The second stage is the construction and verification of the competency model of prefabricated construction workers and the design of the evaluation method based on the competency model.According to the 26 competency importance questionnaires obtained in the first stage,the exploratory factor analysis of the questionnaire data was carried out by SPSS software.Then the competency model structure of prefabricated construction workers was obtained.The confirmatory factor analysis of the model structure was carried out by AMOS software.The results show that the model fits well.As a result,it is determined that the competency model of prefabricated construction workers is composed of 26 competency features in 7 dimensions.Besides,the combination weighting method is used to give weights to all levels of competency indicators,so that the model can be quantified.Finally,according to the competency model,the competency evaluation method of prefabricated construction workers based on evidence theory is designed.The third stage is the case demonstration.The specific conditions of the construction technical workers of the actual prefabricated construction project are brought into the competency model and the competency evaluation is carried out according to the designed evaluation method,which verifies the effectiveness and maneuverability of the competency model and evaluation method. |
