| Resignation in any organization raised comprehensive arguments and attentions in contemporary community,whereas resigned members would impose more negative influence to the belonged organization than positive influence.However,it is paramount for an enterprise to impede their core management and technology staff from resign.Starting with Mitchell,brought up the concept of “job embeddedness”.They believed employees will approach certain social network knobs in proceeding their work and life experience,which would bind them with their career.Many scholars,regarded it as a prepositioned parameter in turnover intention study,found stronger effectiveness to predict employee resignation in it than altitude variables.By studying the the frequent demissions of technical staff in S designing institute,the article proposed a sophisticated scheme based on human resource management to prevent it.Based on the analysis of the demographic variable data of the engineering and technical staff in S institute in 2019 and 2020,this paper concludes that there is brain drain in S institute.After that,76 employees who entered the resignation process were been sent out questionnaires and basic data were collected.It demonstrated that among multiple factors relevant to technical staff resign,the primacy laid in cognition of the organization level.What’s more,reviewed the frontier literatures,a influence analization model of organizational climate and on-the-job embeddedness on the turnover intention of S institute’s technical staff was implemented.Then,a comprehensive questionnaire was distributed to 275 employees.Whereas the data will be input parameters to proceed statistical calculation of relationship among variables.Finally,organizational climate and on-the-job embeddedness established direct predictability on turnover intention,and each sub dimension extracted from organizational climate has obvious positive correlation with on-the-job embeddedness;on-the-job embeddedness is an obvious mediating variable in this study,which consisted mediating effect.In conclusion,the article proposed strategies in administration to restrain the turnover intention of engineering and technical staff in S institute from two aspects in improving the organizational atmosphere and the on-the-job embeddedness of engineering and technical personnel.Defects and prospects of the study were also presented. |
