Abstract/Summary:
We should comprehensively improve performance management of grassroots employees for effective cost control,promoting the competitive power in order to cope with increasingly fierce competition and declining product profitability in the auto parts manufacturing industry as there is much room for improvement in performance management of grassroots employees.In this paper,it makes a systematic study on the improvement of performance management scheme of Changchun MOTE Company in order to solve the performance management problems of grass-roots employees according to the actual situation.Taking the performance management scheme of grassroots employees of Changchun MOTE Company as the object,this paper gives a detailed analysis on the existing problems and its causes in the performance management scheme of grassroots employees according to the ERG theory.There are some reasons as follows: Enterprises attach importance to business and neglect management,lack of professional foundation of human resource,ignoring the important influence of the demand level and performance management of grassroots employees.This paper summarizes the current situation of performance management of grassroots employees in Changchun MOTE Company to find out the problems and causes of performance management scheme,providing the direction and foundation for improvement of performance management scheme of grassroots employees.This paper improves the performance management scheme for grassroots employees on the theoretical basis of performance management and SMART principle to ensure the adaptation and implementation of performance management in order to solve the existing problems of performance management scheme for grassroots employees in Changchun MOTE Company.This paper mainly sets up specific improvement measures from four aspects including performance appraisal indicators,performance appraisal implementation scheme,performance appraisal and evaluation,performance feedback and application.Performance evaluation indicators mainly refer to transforming into a combination of quantitative indicators and qualitative indicators from single quantitative indicator.Appraisal indicators mainly refer to assessing grassroots employees’ achievements for short-term work goals.Appraisal indicators mainly refer to assessing grassroots employees’ attitudes for long-term improvement goals to improve performance management indicators by combining quantitative indicators and qualitative indicators,short-term goals and long-term goals.The implementation scheme of performance appraisal mainly refer to transforming single monthly appraisal into the integration of monthly and quarterly appraisal,monthly assessment is the feedback of grassroots employees’ achievements in the short term,while quarterly assessment is the feedback of grassroots employees’ work improvement in the long term.As a result,we should motivate grassroots employees in time in order to make the excellent grassroots employees who constantly improve their work get timely rewards due to monthly and quarterly performance appraisal results.At the same time,we should urge the passive grassroots employees to increase crisis awareness,ensuring the internal fairness of performance management.Performance appraisal and evaluation is to establish open,fair and just standards for performance appraisal and evaluation,and train the examiners accordingly so that grassroots staff and assessors can generally agree on the performance appraisal and evaluation standards.It does not deviate from performance assessment and evaluation standards that grassroots employees correct their behaviors according to standard requirements and assessors strictly implement standards.Performance feedback and application is to establish a two-way performance result feedback process,which makes performance information feedback can be smooth,improve management efficiency.At the same time,we conduct performance interviews at team level,workshop level and Co.,Ltd level and also apply the results of performance appraisal to the salary,welfare and career development of grassroots employees.In the paper,there are effective measures proposed from three aspects in order to improve performance management scheme of Changchun MOTE Company successfully: In terms of system,we should implement performance management system and establish employee incentive system in the aspect of system;We should strengthen the support of senior managers,the execution of middle-level employees and the participation of grassroots employees,and organize corresponding performance training in the aspect of personnel;We should create "performance culture" to establish an organizational structure of rapid flexible response in the light of "people-oriented" thought in the aspect of organization.The performance management of grassroots employees will get more attention by studying on the performance management scheme of grassroots employees in Changchun MOTE Company,which will provide some references for similar enterprises.
