| At present,the new generation of migrant workers has become the backbone of production enterprises.However,compared with their parents,the new generation of migrant workers have different characteristics.Frequent mobility and job hopping are the common phenomenon of the new generation of migrant workers in their work.The frequent flow of young workers is undoubtedly disadvantageous to the transformation and sustainable development of production enterprises.With the reform and opening up,China’s rapid economic development,Highway traffic construction has been accelerated at a rapid pace,driving the rapid development of China’s asphalt production enterprises.However,as the asphalt industry is a traditional labor-intensive enterprise,it inevitably has the characteristics of high labor intensity,low salary,poor working environment and lack of social identity.As a result,workers engaged in front-line production,particularly in new generation of migrant workers,quit frequently.M asphalt company is a state-owned municipal enterprise mainly engaged in asphalt production,paving and road and bridge maintenance.In recent years,it is facing the problems of frequent turnover of new generation of migrant workers,unstable construction team,aging of workers and so on.Under the multiple pressures of the slowdown of national investment increment,zero tolerance of safety management and tightening of national environmental protection policies,the new generation of migrant workers with strong learning ability,higher education level and greater growth potential are of great significance to the operation and development of enterprises.Therefore,to find out the reasons for the frequent turnover of the new generation of migrant workers and to use organizational means for targeted improvement is the focus of the managers of M asphalt company in the next step.Turnover intention is the last stage of employees’ withdrawal cognition,which is generally considered as a variable to predict turnover behavior.Starting from the research of turnover intention,This paper focuses on the new generation of migrant workers in M company and constructs a turnover intention model of influencing factors based on the existing researches in China and other countries.Invite experienced enterprise managers,old employees and researchers in related fields to set up an expert group,and combine Delphi method with analytic hierarchy process to build the evaluation index system of influencing factors of turnover intention of new generation migrant workers in M asphalt company,and give weight to each influencing factor.Combined with the collected questionnaire survey results for the new generation of in-service migrant workers,Therefore,the factors that have significant influence on the turnover tendency of the new generation of migrant workers are determined,And formulate targeted measures to restricted the turnover rate of young migrant workers in M asphalt company to improve job satisfaction and reduce the turnover intention of workers,At the same time,it also provides reference for other manufacturers with such problems. |
