The development of high-tech enterprises is based on technological innovation,while those who lead technological innovation is the talents of enterprises.The competition among enterprises is in fact the competition of talents.Whether enterprises can attract and retain excellent talents in the competitive market,compensation is an important factor.R&D team is the core of enterprise,whether R & D personnel can get effective incentive,will affect the enterprise’s innovation and sustainable development.R & D team talent retention plan,will be related to the stability of the team and the confidentiality of enterprise intellectual property rights.R & D personnel are equipped with highly professional technologies,to understand their needs,design reasonable compensation and incentive system,is an important issue of enterprise management.M company is an important leading enterprise who produces liquid crystal material in the industry of electronic technology.It owns most of the mass production technology market,and has many patent technologies covering from material to application.In the history of LCD technology development,the company has been leading the research and development of new technologies with its continuous innovation,assisting the panel manufacturers successfully introduce new technologies into mass production.M company was given the best strategic partnership honor by many well-known international and domestic LCD makers.The company invested from its commercial operation result to R & D projects,continuously research and explore the next generation mass production technology,aiming to contribute for green plant,carbon emissions reduction and reduce energy consumption while providing more advanced technology to display industry.The company has plenty of highly skilled personnel in the field of display in the world,and has also established research and development departments in China.However,China’s R & D team is impacted by mainland market’s continuous investment and expansion,and the potential employee turnover is higher.Employees are less satisfied with the company,especially the salary.The company needs to investigate and study the salary management of the R & D staff so as to make corresponding improvements and motivate the R & D team to the greatest extent.Firstly,this paper reviews the domestic and foreign related researches.Combing the concept of salary and salary management,combining with the characteristics of R & D staff and the demand for motivation,this paper analyzes the problem of M company’s compensation system.Analysis salary market research result to understand the pay competitive of various levels,according to survey results of global employee satisfaction work out the focus area of China team.Initiate local team’s survey to understand the correlation between performance and pay level.Summarize the current R & D team salary management advantages and disadvantages,combined with the development strategy in the world and Chinese,propose Chinese R & D team salary system optimization proposal.Through the study of this paper,for M company who is in the global strategic transformation,reference programs and easy to operate solutions were provided to solve the stability and motivation of China R & D team.In the increasingly competitive Chinese market,the retention of key personnel will effectively maintain the stability of enterprises and the continued development of their business.For the growing team,competitive compensation can also provide an excellent platform for enterprises to attract talented people and serve the strategy of the enterprise.In the knowledge intensive high-tech enterprises,those who get talent have the world,and the long-term development of enterprises has a reliable guarantee.
