With the continuous escalation and intensification of Sino-US trade frictions,the competition among export-oriented enterprises has intensified.Due to this intensified competition,the viability and long-term sustainable profitability to an enterprise are vital to the development of the enterprise itself.And it also places higher requirements on the daily operation and management of the enterprise.How companies can effectively keep motivation and retain his staff and how to establish a cost-controllable and effective incentive salary system are particularly important when companies strike survival with his competitors.Dongguan Shengli Hardware Products Co.,Ltd.,where the author of this paper works with,is a typical small-medium enterprise in south China.It's an OEM factory who provides metal hardware and customized gifts to overseas buyers.After several years of growth,the company has encountered an inevitable bottleneck.The company's staff quits too frequently,the team lacks necessary stability,and the real situation requires the company to make changes.How to retain staff and make company employees to improve their performance have become a serious management issue in front of the company's top management team.This thesis makes researches on Dongguan Shengli Hardware Products Co.,Ltd,which is done on basis of scientific salary theory and incentive theory and combined with the analysis of the characteristics of export-oriented private enterprises in South China.The author firstly finds problems in the company's salary system,and then classifies and analyzes the causes to these problems.After finding the causes of the problems,the author redesigned and optimized company's salary system.The salary system optimization proposed in this paper mainly includes the following four aspects:First of all,job analysis and job evaluation are carried out by positioning and optimizing jobs of trading workers.After the first step is done,workflow of overall total compensation planning is optimized so as to strike a balance between improving the overall income of trading workers and motivate the enthusiasm of employees;Then,the welfare structure is optimized by combination with the company's long-term strategy.Furthermore,mechanism of salary adjustment has been optimized from longterm point of view as well,which will make the company's strategy happen.The company's remuneration plan builds up an effective remuneration incentive method which is suitable for the company.Despite of that,it could not only level up the company's operation and management,as well as provide reference for other companies in the same industry in this region.
