In the process of deepening the reform of modern enterprise management,state-owned enterprises,as the backbone of China's national economy,have unique policy advantages and market shares.However,in the increasingly fierce market competition,state-owned enterprises must also abide by the laws of the market economy in order to survive and develop by adopting a mentality such as thin ice and innovating with the times.In recent years,with the gradual liberalization of the market for refined oil products and the increasingly fierce external competition,the existing compensation system has been unable to meet the objective needs in the new market environment,and has insufficient internal incentives and weak external competitiveness,leading to performance growth slowly.In order to further improve the market competitiveness and operating capacity of the state-owned enterprise NJ company,how to optimize and improve the compensation system in line with the characteristics of state-owned enterprises,and choose a compensation incentive mechanism that is suitable for enterprise development,encourages employees to progress,and has fairness and justice which has very important practical significance.In order to ensure the sustainable and healthy development of NJ Company,gas station employees can exert their best potential and create more value,this article will optimize the design of NJ Company's gas station employee compensation system to achieve the common growth of talents and enterprises.First,this article systematically reviewed the related theories of compensation and the current status of research at home and abroad,and laid the corresponding theoretical foundation.Second,it systematically analyzed the current status of NJ's gas station compensation system,and the main problems in the compensation system were analyzed in depth through interviews and surveys,and the overall idea of solving these problems was clearly defined.The research focus of this article is to optimize the design of the gas station compensation system of NJ company.The specific contents include: The first is to determine the principles and specific requirements for compensation optimization;the second is to conduct a job analysis and draw up job descriptions for gas stations to lay the foundation for job value evaluation;the third is to use the Hai's evaluation method to scientifically evaluate the value of each job and use it in the compensation design;the fourth is to carry out a compensation survey to clarify the compensation positioning of NJ's gas stations;the fifth is to optimize the design of the compensation structure and to clarify that the total compensation of gas station employees is composed of three parts: basic compensation,commission compensation and subsidies;the sixth,with reference to the local minimum wage level,the wages of each post were determined based on the results of the post value assessment;seventh,the subsidies for each post were optimized;and eighth,the calculation formulas for the total gas station commission compensation and the compensation for each post were obtained through a large number of calculations.In addition,the paper also evaluated the new compensation plan from the aspects of fairness,competitiveness,and economics,and proposed security measures for the implementation of NJ's gas station compensation from the aspects of organizational security,technical security,and cultural security.Through the optimization design of the compensation incentive scheme,a scientific and systematic compensation system has been established to improve employee's corporate recognition and sense of belonging,enhance work motivation,stimulate employee potential,create more value,and achieve common growth and progress between the company and employees,eventually promote the sustainable and healthy development of NJ Company.
