With the State Council?on deepening the reform of state-owned enterprises guidance?,the official announcement,state-owned enterprise reform is imperative.Tobacco industry as an important component of state-owned enterprises,to create"strong,big,excellent" of the tobacco business is the next period of reform objectives.Completion of the mission objectives,the need for further comprehensive reform of the tobacco industry in the cigarette marketing,monopoly management,business management,team building and other aspects of new,new contributions.The work carried out,can not do without people's initiative to play,can not do without the full play of the role of incentive mechanism.In this paper,the incentive mechanism of the object,the theoretical type of start,a clear meaning of the incentive mechanism.On this basis,this paper explores the research and application of incentive theory in domestic and foreign enterprises,and expands to the research and practical application of incentive theory in the tobacco industry,hoping to inspire the optimization of incentive mechanism of ND tobacco employees.Through the theoretical research and literature collection,with ND tobacco enterprise management status and human resource management situation as the starting point,clarify the existing knowledge-based staff incentive mechanism construction,one by one to understand the existing knowledge-based incentive mechanism exists such as a single,Excessive incentives,blind incentives and a series of issues,and analyze the specific causes behind the problem.In order to solve the problems existing in the incentive mechanism of knowledge workers,the representative of knowledge workers at all levels were selected to analyze the incentive mechanism satisfaction,motivation factor satisfaction and satisfaction factors by the questionnaire form,Key Points in Tobacco Knowledge Employee Incentive Mechanism Optimization.On the basis of the above,this paper designs the optimization scheme of incentive mechanism to adapt to the actual operation and management of enterprise,and clarifies the principle,key elements and steps of the scheme design.According to this scheme,this paper clearly proposes that the optimization of incentive mechanism should be carried out from five aspects:salary system design,performance management implementation,career management,education and training implementation,enterprise culture construction and so on.design.Enterprises in the organizational structure and ideological mobilization and other aspects of the work to be protected to ensure that ND tobacco knowledge workers incentive scheme optimization program implemented to achieve effective results.In this study,ND tobacco companies as a sample of the municipal tobacco companies,for the prevalence of knowledge workers in the tobacco industry incentive mechanism for poor operation and other issues to optimize the proposed improvement.It is hoped that this study can help enrich the incentive mechanism of the relevant theoretical research on the theory of the state-owned enterprises and even the tobacco industry research practice a strong complement;Moreover,I hope this study,can have similar problems Enterprises to provide model reference and solutions to further enhance the work efficiency of knowledge-based staff,enterprises to establish efficient and scientific human resources system help.
